Paper Fostering the Growth of Emerging Scholars as Effective Educators: our Reflections on a Teaching Observation Process for Phd Students 1: Abu Dhabi University, United Arab Emirates; 2: University of Canterbury, New Zealand Presenting Author:Establishing a career in higher education depends on several factors, key among them are an academic’s level of knowledge and expertise in their field as well as their research and teaching experience (Oliveira, Nada, & Magalhães 2024). Many HEIs value the research role above all others, due to the funding it usually is attached to, the publications and citations it produces, and the impact it can create for the institution and the academic at reputational and prestige levels. Therefore, becoming an academic necessitates research training to achieve a PhD academic credential (Oliveira et al. 2024). A PhD demonstrates that a doctoral graduate has reached a certain level of expertise in their field of study and has acquired skills that will allow them to be an independent researcher (IUA 2021). However, teaching related skills such as didactics and pedagogy often do not enjoy the same level of prominence among the professional skills early career academics need to be equipped with in order to be good teachers, even though it is the most visible role academics engage in (Cassuto 2022).
Due to the rapid technological advancements of the last few decades especially in terms of educational/assistive technologies, teaching has become more complex (Hyde, Clarke, & Drennan 2011). Despite academia’s best efforts to improve teaching, these efforts have been initiated largely by individual academic’s level, which has hindered the professionalization of teaching at HEI. It therefore comes as no surprise that academic teaching has been described as amateur in nature (Zimmerman 2020), which can be attributed to academics’ notion that good teaching is less about skills and more about personality and charisma (Cassuto 2022).
Universities in some countries have addressed the need for faculty training on teaching related topics and skills through formal programmes, Certificates, Diplomas or Masters in Teaching in higher education (e.g., UK, Ireland, Netherlands). In some cases, those (or comparable) qualifications are becoming increasingly expected from the HEIs. PhD training on teaching is unfortunately lagging, and few HEIs are requiring their PhD students to take a credit barring course on teaching (Rifkin, Natow, Salter, & Shorter 2023) even though doctoral students in some countries are expected to develop professional skills such as teaching and mentorship (e.g., IUA 2001 - Ireland). The case study presented in this paper is from a doctoral training programme at an Austrian HEI on didactics and pedagogy called “Certificate of Teaching in Higher Education”.
This paper presents the design and development of a teaching observation process that integrates professional, peer and student feedback, implemented in an introductory / foundational course of the Certificate. We will detail how the pedagogy and didactic experts (professionals) engaged with PhD students (aspiring lecturers) taking the foundational course through a three-step teaching observation process: pre-observation, session observation and post-observation reflection and debrief. This process was concurrently carried out by fellow PhD-students enrolled in the course, providing both student (peer) and lecturer feedback to the observee. This paper will elaborate on the process and the form developed to support the professional development and growth of both the observees and observers. Methodology, Methods, Research Instruments or Sources Used The teaching observation detailed here is part of a “Certificate of Teaching in Higher Education”, offered to PhD students to professionalize their teaching. The observations occur during the first core module, “Foundations of Teaching in Higher Education”. We emphasized the importance of students conducting their teaching session authentically in front of an actual BA or MA cohort through a Teaching Assistantship (TAship). A teaching assistantship is a position held by a graduate student who assists a professor with instructional responsibilities, (e.g., leading discussions, grading assignments), and occasionally lecturing. However, some students opted for the less authentic but consequence-free mock teaching session in front of a group of their peers. To create the mock sessions, we introduced practicum sessions alongside the seminars for Foundations. The practicum comprised twelve 50-minute sessions, divided into three parts. Weeks 1-3 reinforced and provided space to apply knowledge from the seminars (e.g., drafting teaching philosophy). In weeks 4-6 students prepared a few slides for a 10-minute micro-teaching presentation. In weeks 7-12, students without a TAship session taught a topic of their interest to their Certificate peers. This paper contains the data from the reflection we (as authors and lecturers) engaged in as it relates to the teaching observations we conducted. The reflections are based on general observations and recollections (holistically), and the observation forms can be an additional source of information. Author 1 (YP) engaged with 17 students through the TA observation and 16 students through the practicum (mock) observation. Author 2 (IL) engaged with 10 students through the TA and 11 students through the practicum observation. The observations period was autumn of 2022 to autumn of 2023. Each of us completed our reflections independently, reviewing the other’s reflections only once we commenced the thematic analysis and coding phases together. We employed an inductive thematic analysis to identify and develop patterns of meaning within the data, which subsequently informed the emergence of key themes (Braun & Clarke 2006). Following this, we conducted a coding phase, systematically searching for words or phrases that encapsulated salient attributes or nuances within the language of the text (Saldaña 2016). The coding and thematic analysis phases we engaged in was heavily influenced by the process, product, praxis framework. Process focuses on how something is done, product focuses on what is achieved, and praxis emphasizes why and how theories are used in practice. Conclusions, Expected Outcomes or Findings Our main reflection takeaway messages are: Process: 1. Preparation and Planning was highlighted as crucial for effective teaching, with structured lesson plans being a key tool. 2. Engagement and Confidence varied widely, often linked to students’ prior teaching experience. 3. Observation techniques and dynamics shaped the learning environment, balancing passive observation with active encouragement. 4. The process was resource-intensive but valuable for the authentic learning experience. Product: 5. The process cultivated a teacher identity. 6. Creativity was emphasized, though constrained by existing course structures or students’ personalities. Praxis: 7. Reflection helped in developing metacognitive skills, with students learning to identify gaps and plan improvements. 8. Feedback fostered improvement while highlighting the tension between peer and instructor perspectives. There was a clear contrast between participants teaching in the practicum, who had freedom in choosing a topic and designing the session (making it a low-stakes affair), and those teaching BA/MA students, who were often unable to find a suitable session and constrained by an existing syllabus. They couldn’t always collaborate closely with the faculty and felt unable to adopt a different teaching style, fearing it would create a stark contrast to other sessions. Following the first iteration of this teaching observation model and based on our own reflections combined with module feedback, we made two significant changes. We didn't initially consider that some PhD students might not have taught before or even presented at a conference or seminar. To give them the opportunity to experience standing in front of an audience, we added microteaching sessions to the practicum/ The second change addressed the lack of depth in reflective writing. We introduced guiding questions in the Teaching Observation form to help participants reflect more deeply, resulting in more meaningful reflections and increased confidence in presenting and navigating the teaching environment. Paper More Than Just Teaching: Mapping Classroom Management Challenges in Higher Education Through Group Concept Mapping 1: Zuyd University of Applied Sciences, Netherlands, The; 2: Open University Heerlen Presenting Author:Classroom management (CM) is widely recognised as a key determinant of teaching quality, student engagement, and learning outcomes (e.g., Sabornie & Espelage, 2023). Decades of research in primary and secondary education demonstrate that effective classroom management extends far beyond maintaining order; it encompasses relational, instructional, and organisational dimensions that jointly shape classroom climate and learning processes (Wubbels, 2011). In contrast, classroom management in higher education (HE) has received relatively little empirical attention and is often treated implicitly or narrowly framed as a behavioural or procedural issue (Albayrak & Ateskan, 2022). This limited focus is partly rooted in persistent assumptions that HE students are autonomous, intrinsically motivated learners and that behavioural regulation is therefore less relevant in university classrooms. However, declining attendance (Credé et al., 2010), increasing digital distraction (DePryck et al., 2020), and heterogeneous student populations (Juang & Schachner, 2020) challenge these assumptions and raise questions about how HE teachers experience and conceptualise classroom management in practice. The present study aims to identify and conceptualise the classroom management challenges experienced by higher education teachers and to examine how these challenges are structured in terms of perceived importance and perceived control. Rather than imposing school-based frameworks onto HE contexts, this study adopts an exploratory, participatory approach to capture teachers’ own perspectives. Using Group Concept Mapping (GCM), a mixed-methods methodology designed to structure complex, practice-based knowledge, we engaged HE teachers in generating, organising, and evaluating classroom management challenges drawn from their daily teaching practice. Participants were 93 teachers from universities and universities of applied sciences in the Netherlands. In the GCM brainstorming phase, teachers generated statements in response to the prompt: “A classroom management challenge I face in my face-to-face or online classes is…”. After refinement, 82 statements were retained. In subsequent phases, a panel of content experts (N=7) sorted the statements into thematic groups, while a larger group of teachers (N=35) rated each statement on perceived importance and perceived control. Multidimensional scaling and hierarchical cluster analysis produced visual concept maps representing the shared structure of teachers’ perceptions. The analysis yielded five coherent clusters of classroom management challenges: (1) Relational dynamics, (2) Classroom diversity and complexity, (3) Off-task behaviour, (4) Attention and engagement, and (5) Disruptive behaviour. Teachers perceived behavioural and ecological challenges, such as off-task behaviour and managing diverse classrooms, as most important, while relational dynamics and attention and engagement received comparatively less emphasis. Interestingly, teachers reported the greatest sense of control over disruptive behaviour, whereas challenges related to student attention and engagement were perceived as both less important and less controllable. Spatial proximity in the cluster maps further suggested that attention and engagement, off-task behaviour, and disruptive behaviour are closely interconnected, pointing to a continuum of engagement-related behaviours rather than distinct problem categories. The data allows to perceive classroom management as relational regulation: a continuous process of aligning interpersonal, instructional, and environmental factors to sustain engagement and learning. This conceptualisation challenges the narrow, reactive framing of classroom management that currently dominates HE practice and highlights the underutilised role of relational teacher behaviour in preventing disengagement and disruption. By providing an empirically grounded map of classroom management challenges in higher education, this study contributes to bridging the gap between school-based classroom management theory and HE contexts. The findings have implications for teacher professionalisation, suggesting the need to explicitly address classroom management as a relational-didactic competence in higher education teaching development. Methodology, Methods, Research Instruments or Sources Used This study employed Group Concept Mapping (GCM), a participatory mixed-methods methodology that integrates qualitative idea generation with quantitative structuring and analysis. GCM is particularly suited to exploring complex, under-theorised phenomena, as it captures stakeholders’ lived experiences while producing conceptually robust visual representations of shared perspectives. Participants and procedure Participants were higher education teachers from universities and universities of applied sciences in the Netherlands. Participants were higher education teachers from universities and universities of applied sciences in the Netherlands, recruited through professional networks and social media calls. The sample size exceeds established Group Concept Mapping requirements for the brainstorming phase, ensuring a rich and diverse set of practice-based perspectives. In the brainstorming phase, 93 teachers with varying levels of teaching experience generated statements describing classroom management challenges encountered in face-to-face and online teaching. Participation was voluntary and anonymous, and informed consent was obtained prior to data collection. Following established GCM procedures (Rosas & Kane, 2012), the initial set of 113 brainstormed statements was refined by the researchers to remove duplicates and multi-issue statements, resulting in a final set of 82 statements. For the sorting phase, a purposive sample of seven content experts (teacher educators, classroom management researchers, and highly experienced practitioners) organised the statements into clusters based on perceived similarity of meaning. In the rating phase, 35 teachers evaluated each statement on two dimensions using five-point Likert scales: perceived importance (the extent to which the challenge affects their teaching) and perceived control (the extent to which they feel able to influence the challenge). Data analysis Data were analysed using The Concept System® Global MAX™ software. Multidimensional scaling (MDS) was applied to the sorting data to generate a two-dimensional point map, in which the proximity between statements reflects how frequently they were grouped together by participants. Hierarchical cluster analysis was subsequently used to identify thematically coherent clusters. Multiple cluster solutions were examined iteratively, and a five-cluster solution was selected based on conceptual clarity and interpretability. The goodness-of-fit of the point map was assessed using a stress value, which fell within the acceptable range reported in prior GCM research, indicating a reliable representation of the data structure. Rating data were integrated with the cluster solution to produce cluster rating maps for perceived importance and perceived control. These maps enabled comparison of how teachers prioritised different categories of classroom management challenges and how much agency they perceived within each domain. Conclusions, Expected Outcomes or Findings This study demonstrates that classroom management is a salient and multifaceted concern for HE teachers, even though it is rarely made explicit in HE pedagogy or professional development. The five clusters from this study reveal both continuity with, and divergence from, classroom management challenges documented in primary and secondary education. As in school contexts, HE teachers report challenges related to student behaviour and classroom order. However, these challenges are embedded in a context characterised by greater student autonomy, increased diversity, hybrid learning, and limited pedagogical preparation for teachers. A key finding is the disproportionate focus on visible behavioural challenges, such as off-task and disruptive behaviour, alongside a relative neglect of attention, engagement, and relational dynamics. Teachers tend to perceive engagement-related challenges as less important and less controllable, despite extensive evidence that engagement is foundational to learning and preventive classroom management. This pattern suggests a reactive orientation towards classroom management in HE, in which problems are addressed once they become disruptive rather than prevented through relational and instructional strategies. The conceptual proximity between attention and engagement, off-task behaviour, and disruptive behaviour supports an integrated interpretation of these domains as manifestations of fluctuating student engagement. From this perspective, classroom management in higher education should be reframed from a disciplinary task to a relational-didactic process. We therefore propose relational regulation as a conceptual lens for understanding classroom management in HE: a continuous alignment of teacher behaviour, instructional design, and learning environment that supports engagement and reduces the likelihood of disruption. These findings have important implications for teacher professional development and call for explicit attention to classroom management in higher education teaching development programmes, including relational teacher behaviour and engagement-oriented strategies. Paper “It is a very lonely place to inhabit”: Motivation, Collaboration and Support for UK-based EAP Lecturers` Professional Growth 1: Kahramanmaras Sutcu Imam University, Turkey (Türkiye); 2: The University of Reading, UK Presenting Author:The spread of English as the dominant language of academia has increased demand for English proficiency, leading to rising enrolment in pre-sessional and in-sessional English for Academic Purposes (EAP) courses in English-speaking countries such as the UK (Hyland, 2018). UK universities rely heavily on fee-paying international students; therefore, tuition fees have become a central source of income, transforming EAP into a “major industry” (Hyland, 2012, p. 30) and increasing demand for EAP practitioners (Green, 2016; Ding & Bruce, 2017; Ding & Campion, 2016). Despite its strategic and financial importance, EAP practitioners and their professional development remain under-researched (Ding & Campion, 2016; Kaivanpanah et al., 2021a; Fitzpatrick et al., 2022). In many UK institutions, EAP units are situated outside academic departments, for example within student services or libraries, reflecting their ambiguous academic status (Davis, 2019). Accordingly, practitioners’ roles, qualifications, career pathways, and access to professional development vary widely, and despite EAP’s recognition as a specialised field, entry routes remain informal, with many practitioners transitioning from general English language teaching backgrounds (Alexander, 2007). Research on EAP practitioners’ professional development has largely focused on “expanding circle” contexts (Ding & Bruce, 2017), where English is taught as a foreign language (e.g., Kaivanpanah et al., 2021a; Kaivanpanah et al., 2021b; Tan & Tan, 2024). By contrast, empirical research in “inner circle” English-speaking contexts such as the UK remains limited (e.g., Fitzpatrick et al., 2022), and existing studies offer little insight into how professional growth is shaped, sustained, or constrained in institutional practice. Consequently, the professional trajectories of university EAP lecturers and the conditions that support or hinder their development remain poorly understood (Kaivanpanah et al., 2021b). This study addresses this gap by foregrounding the largely absent voices of UK university EAP practitioners (Ding & Bruce, 2017). It examines how EAP lecturers experience professional growth, the forms of support available to them, and the institutional and interpersonal conditions shaping their development. Accordingly, the study is guided by the following research questions:
The study draws on Self-Determination Theory (SDT), which explains human motivation and the innate tendency toward growth (Ryan & Deci, 2000). SDT distinguishes intrinsic motivation, driven by interest and enjoyment, from extrinsic motivation, driven by external demands or rewards, and also accounts for amotivation, characterised by a lack of intention to act due to perceived incompetence, low value, or disconnection (Ryan & Deci, 2020). Extrinsic motivation comprises four regulatory forms: external and introjected regulation, which are more controlled, and identified and integrated regulation, which are more autonomous. Although the latter are not inherently enjoyable, they involve personal endorsement and choice, placing them closer to intrinsic motivation in terms of autonomy. Central to SDT is the claim that sustained motivation and high-quality performance depend on the fulfilment of three basic psychological needs: autonomy, competence, and relatedness (Ryan & Deci, 2000). Burn et al.’s (2010) model of professional learning highlights how professional growth emerges from the interaction between individual orientations and working environments, emphasising collaborative practices and personal factors. Building on this view, this study integrates Self-Determination Theory with Burn et al.’s model to examine how institutional structures and collaborative practices shape EAP lecturers’ experiences of autonomy, competence, and relatedness, and support sustainable professional growth in UK university contexts. Methodology, Methods, Research Instruments or Sources Used This study employed a qualitative research design, drawing on data from nine UK-based university EAP practitioners across six institutions. Participants had diverse educational backgrounds, teaching experiences, and institutional roles at the time of data collection. Data were gathered through three separate online interview sessions per participant, totalling 27 interviews. The study utilized a three-phase interview approach. First, narrative interviews explored participants’ career trajectories, professional backgrounds, and institutional contexts. Second, critical incident interviews examined specific changes implemented in EAP practice and their impact on professional identity. Finally, semi-structured interviews captured broader perspectives on EAP practice and future professional orientations. Inductive data analysis was employed to interpret the collected data. Initially, open coding was conducted to systematically examine all interview data, ensuring that every semantically meaningful statement and phrase was considered (Saldaña, 2016). This was followed by axial coding to identify key themes, distinguish between primary and secondary insights, and establish relationships between categories and subcategories (Saldaña, 2016). A constant comparative method was applied across all interview datasets. For instance, after coding the three interview sessions from the first EAP practitioner, the subsequent participant’s data was analysed with reference to the existing codes. When discrepancies arose, the codes were refined to ensure applicability across datasets (Hewitt-Taylor, 2001). This iterative process continued for all data sets, facilitating theoretical generalization (Robson, 2011). Conclusions, Expected Outcomes or Findings This study shows that motivation, collaboration, and institutional support are central to the professional growth of university EAP lecturers in the UK. Drawing on SDT (Ryan & Deci) and Burn et al.’s (2010) model of professional learning, the study identifies five professional growth orientations: disconnected drifters, eager learners, independent learners, collaborative learners, and synchronised learners. Disconnected drifters experience low levels of motivation, collaboration, and support, while synchronised learners experience high levels in all three areas. The remaining groups are strongly motivated but differ in how much collaboration and institutional support they have. Although the findings cannot be generalised due to the study’s context and methodology, the results show that eager learners can guide their own professional growth even when institutional support is limited. The study also shows the motivational value of collaboration, which supports a sense of relatedness, as seen among collaborative learners. In addition, institutional support strengthens autonomy and competence, as observed among independent learners, and supports all three needs—autonomy, competence, and relatedness—among synchronised learners. These findings extend SDT (Ryan & Deci, 2000) by highlighting the close links between motivation, collaboration, and institutional support. They also build on Burn et al.’s (2010) model by showing that professional growth orientations can change as levels of collaboration and institutional support change. Overall, the study highlights the importance of both workplace support and individual orientations in shaping EAP lecturers’ professional growth. It suggests that universities should invest in environments that promote more autonomous motivation to support sustainable professional development in EAP. Paper Tensions in Teacher Training Management: Professional Identity, Pedagogical Coordination and Institutional Boundaries in Higher Education 1: University of Malaga, Spain; 2: University of La Rioja, Spain Presenting Author:The proposal presented here is part of a broader research project: "Study of the initial training of education professionals at the University of Malaga: analysis and proposals for improvement" (funded by the University of Malaga's Plan Propio, 2022-UMAPR 00009), which is being carried out by the Institute for Research in Education Professional Training. The aim of this project is to analyse and understand the training processes of education professionals, with the intention of providing evidence for the process of improving and transforming their syllabus. To this end, we have worked with different groups within the centre: teaching staff, students, academic managers and graduates from the last five years. In this paper, we present the work carried out with academic managers at the faculty at different levels of management: Dean's Office, departments and degree coordination. The institutional framework for this training, the University, offers a rigid and highly structured model in Spain, often far removed from pedagogical advances (Martínez Bonafé, 2018). In this context, the academic leaders of the faculties that train education professionals are subject to the tensions inherent in this scenario, exacerbated by their own pedagogical beliefs, which do not always coincide. These tensions are manifested in political changes (national and international) and their consequences for education and management models, the demands of international assessments and the conditions they establish for ways of governance, and the inertia of the individualistic, commercialised and utilitarian practices in which we are entrenched. Academic leaders thus translate this situation in particular ways, highlighting the different sources of pressure at work. In this regard, it is important to question the exercise of democracy in the context of management, governance models and their performativity, the educational and pedagogical content of their actions, and their impact on the possibilities for generating alternatives for change and transformation of the system. Technical management would seem to lead us to immobility and the reproduction of political and/or administrative slogans, while participatory democratic management could guarantee processes of transformation. We are therefore concerned with knowing, analysing and understanding the role that these academic leaders are playing in the construction of the institutional frameworks in which the training of education professionals takes place. From our point of view, little attention has been paid to this focus in research on teacher training. Rather, the focus has been on training processes, overlooking the institutional framework in which they take place. That is why, in this research, educational leaders constitute one of the relevant axes that is offering relevant elements for understanding the existing pedagogical model in education professional training centres. The current socio-political scenario requires addressing new complexities that largely fall into the hands of managers; or at least, they are not unrelated to their actions. To this end, we have taken into account the three levels of management that operate in these centres. On the one hand, the dean's office, as the main management body, and the figures that comprise it. Mainly, the dean and the person responsible for organising teaching, the vice-dean of Academic Planning. Secondly, the department heads, as they are directly responsible for the teaching staff and the subjects in the curriculum. And finally, the degree coordinators, who are responsible for ensuring the proper development of the studies. Methodology, Methods, Research Instruments or Sources Used The research is carried out in accordance with a qualitative research design, combining different research strategies. Specifically, in-depth interviews and focus groups. The research group is made up of 12 female researchers and 4 male researchers from different fields of knowledge within the Faculty of Education Sciences. This allowed us to gain a broad overview of the complexity of a faculty with different academic and pedagogical sensibilities. A research technician is also involved throughout the data collection and analysis phase. The project began in 2023 and is currently in the final stages of report writing and dissemination of results. The research begins with the personal narrative of each member of the research team about their training experience, both as students and as teachers. This provides a framework for understanding the team's starting points, which will be made explicit throughout the project and in its results. In the case of the research on academic leaders, the research team is composed of four members, two women and two men. Seven subjects participated in the research: the Dean, the Vice-Dean of Academic Planning, the Director of the Department of Teaching and Educational Organisation, the Director of the Department of Theory and History of Education, the Director of the Department of Mathematics, Social Sciences and Experimental Sciences Teaching, the Coordinator of the Primary Education Degree and the Coordinator of the Social Sciences Degree. An attempt was also made to include the president of the student council, but it was not possible for him to participate. Each of us was responsible for interviewing two academic leaders. The interviews were transcribed and returned to the participants for review and further information. Based on this, the research team agreed on the categories of analysis. The NVivo software programme, v. 14, was used for this purpose. In a second phase, a preliminary report of the interviews was submitted to a discussion group with the participation of three of these participants, who were joined by other managers who had not participated in the interview phase. A total of seven people with the same management profile participated in the discussion group. Key to participant codes: Coord-EdSoc = Degree coordinator, BA in Social Education. Disputes emerge that build (and wear down) the work of coordinators and managers, revealing resistance and possibilities for improvement. First, the reform of the curricula: a space in dispute: "[...] talking about the subjects (...) what we could remove, what we could put there. Pandora's box has been opened." (Coord-EdSoc). A criticism of this rationality, which displaces the pedagogical meaning, is made explicit: "the vision we want to have is not that of a cake that we are going to divide into pieces" (Dir-DidCCSS). This tension rewards corporatist negotiation tasks rather than the coherence of the educational project. Second, the university-school tension (theory-practice): clash of professional narratives. It points to the perception of students when they arrive at the centre: "this... has nothing to do with what the university is telling me" (Dir-DOE). In addition, it calls for "exchange with teachers... with innovative backgrounds" and a "stable network of centres" (Dean), pointing to the need for situated knowledge. Third, the tension between cooperation and meritocracy: "I'm not going to the meeting (...) I'm going to start writing because I have to send articles to Q1 magazine" (Coord-EdPrim); coordination is limited and incentivised: "no one collaborated unless I gave them a certificate" (Coord-EdPrim) and the distribution of teaching duties is perceived as arbitrary: "you get these three subjects and you're on your own" (Coord-EdPrim). Finally, the commitment to improvement vs. institutional and biographical limitations: "this has to be changed (...) to improve things"; at the cost of going "against the grain" without support (Coord-EdPrim) and with personal limitations "[...] I can't do any more" (Coord-EdSoc).
