Paper Experience of Building Cross‑Disciplinary Doctoral Capability in Finland Tampere University, Finland Presenting Author:Across Europe, universities are rethinking doctoral education as sociotechnical change and doctoral expertise is expected to travel across academia, industry, and society. To empower this understanding, Finland has launched a national-wide pilot (2024-2027), popularly known as the ‘1,000 Doctors’ initiative, that restructures doctoral education around cross‑disciplinary, cross‑sectoral collaboration, with €255M in competitive funding and 15 thematic consortia that cut across fields such as artificial intelligence, software development, social services, and cancer medicine (UNIFI, 2024). The reform aims to shorten time‑to‑degree through three‑year employment contracts and to increase R&D‑ready doctorates in line with the national target of 4% of GDP for R&D by 2030 (Hämäläinen, 2024). Yet, this pilot remines niche specific. Observing that, a standalone research field of CONVERGENCE of Humans and Machines (funded by Jane ja Aatos Erkon säätiö) has emerged to understand how doctoral education be shaped when doctoral researchers receive guidance from supervisors across different disciplinary fields. We examine what this transformation means as an organizational education problem: how universities configure governance, routines, infrastructures, and ethical orientations so that interdisciplinarity becomes a reliable capability rather than an ad‑hoc ideal (UNIFI, 2024; Hämäläinen, 2024). Conceptually, we mobilize boundary‑object theory to explain how shared research environment, platforms, and protocols integrate heterogeneous epistemic cultures (Star & Griesemer, 1989), communities‑of‑practice to understand collaborative learning dynamics within and across units (Wenger, 1998), and sociotechnical imaginaries to situate the reform’s normative horizon (Jasanoff & Kim, 2015). Together, these perspectives support an educational viewing of organizational design choices within universities at national and European levels. Methodologically, we conduct a programmatic case study of a multidisciplinary doctoral initiative at a Finnish university, drawing on governance artefacts, curriculum and supervision guidelines, and reflexive memos from the establishment phase. Our purpose is formative rather than summative: to identify enabling conditions and design tensions when embedding cross‑disciplinarity into doctoral structures, and to align emergent findings with Finland’s system‑level recommendations (UNIFI, 2024) and policy rationale (Eurydice, 2024; Hämäläinen, 2024). We also locate the work within European debates on universities’ future roles in human‑centered innovation (Carayannis & Morawska‑Jancelewicz, 2022). Three insights stand out. First, boundary‑spanning must be institutionalized. Co‑supervision across units, cross‑faculty doctoral boards, joint seminars, and shared assessment practices lower transaction costs and provide predictable coordination for interdisciplinary projects (UNIFI, 2024; Star & Griesemer, 1989). Second, ethics and responsibility function as organizational capabilities when embedded across the doctoral work system, supervision charters, research planning, data governance, and public‑facing dialogue, rather than confined to standalone courses (UNIFI, 2024; Jasanoff & Kim, 2015). Third, shared infrastructure/environment act as boundary objects that anchor everyday collaboration, creating communities of practice through which different disciplines can converge in daily doctoral work (Star & Griesemer, 1989; Wenger, 1998). From the organizational education perspective, we contribute a capability‑building perspective on cross‑disciplinary doctoral education in Finland: a design pattern comprising (a) co‑supervision plus cross‑faculty oversight; (b) an ethics‑in‑practice pathway; (c) shared ecosystem‑centered communities of practice; and (d) external engagement mechanisms that align doctoral work with societal needs and non‑academic careers (UNIFI, 2024; Eurydice, 2024). We discuss tensions, e.g., harmonizing evaluation criteria, managing academic workload, and balancing breadth with depth, and argue that CONVERGENCE demonstrates feasibility for institutionalizing interdisciplinarity as a strategic organizational task within European public universities (Hämäläinen, 2024; UNIFI, 2024). Methodology, Methods, Research Instruments or Sources Used This study employs a qualitative, abductive case study design grounded in organizational learning and educational design research, examining how conditions for interdisciplinary doctoral work are intentionally constructed during the establishment phase of reform. The case focuses on a cross disciplinary doctoral initiative developed alongside, but independently from, Finland’s national doctoral pilot (2024-2027). Independent funding from the JAES Foundation enables alignment with national priorities while maintaining institutional autonomy, consistent with literature emphasizing institutional responsibility for doctoral learning (Boud, 2009; Lawler, 2013). Focusing on the establishment phase reflects the reform’s system level expectations and timeline (UNIFI, 2024), particularly its emphasis on multidisciplinarity, accelerated completion, and cross sector employability (Eurydice, 2024; Hämäläinen, 2024). Accordingly, the analysis targets organizational arrangements that make interdisciplinary work sustainable in everyday doctoral practice. Data include: governance and supervision documents (selection criteria, co supervision models, assessment rubrics); curriculum and methods training outlines for cross disciplinary cohorts; ecosystem descriptions (shared infrastructures, platforms, labs, datasets); and reflexive memos from workshops. These were examined alongside national recommendations (UNIFI, 2024) and policy analyses (Eurydice, 2024). Governance documents are treated as pedagogical artefacts revealing institutional conceptions of doctoral learning and supervision, while reflexive memos trace designers’ interpretations and negotiations during early implementation (Mampaey, 2018; McAlpine, 2017). Boundary objects (Star, 1989), communities of practice (Wenger, 1998), and sociotechnical imaginaries (Jasanoff, 2015) serve as sensitizing concepts. The analytic approach draws on practice oriented thematic analysis informed by Activity Theory, which highlights how doctoral work is shaped by everyday activities, tools, rules, and divisions of labor (Blackler et al., 2000; Willocks, 2023). Integrated with doctoral learning research, this orientation conceptualizes interdisciplinarity as enacted through supervision, collaboration, and assessment rather than as a static structure (McAlpine, 2011). First, we coded artefacts for boundary spanning routines (co-supervision, shared seminars, cross faculty committees) and ethics in practice elements, mapping these to UNIFI’s capability goals (UNIFI, 2024). Second, we analyzed shared infrastructures as boundary objects that link epistemic communities and support communities of practice (Star, 1989; Wenger, 1998). Third, we situated design choices within reform aims (shorter time to degree, mobility, and R&D capacity (Eurydice, 2024; Hämäläinen, 2024)) examining alignment and tensions. Quality was supported through triangulation of internal artefacts with national documents. As a formative, establishment phase study, we avoid claims about long term outcomes. Limitations reflect the focus on organizational design rather than direct observation of doctoral learning; future longitudinal and interaction focused research is needed. Conclusions, Expected Outcomes or Findings This study shows that interdisciplinarity in doctoral education becomes sustainable when it is treated as an institutional responsibility rather than an individual expectation. Interdisciplinarity would become truly durable when co‑supervision, cross‑faculty oversight, and shared assessment practices are formalized within doctoral governance. By making epistemic expectations straightforward and routinized, these arrangements reduce coordination costs and provide stable learning conditions for doctoral researchers,, precisely the kind of capability Finland’s national pilot seeks to cultivate. Beyond governance structures, the findings highlight the educational significance of ethics as an integral part of doctoral work. When ethics is embedded across supervision, research planning, data practices, and public engagement, it supports identity formation for researchers working in ethically charged, technology‑mediated domains and aligns with broader sociotechnical imaginaries of responsible innovation. Material and infrastructural conditions also play an important role in making interdisciplinary collaboration work in everyday doctoral practice. Shared spaces, protocols, and datasets create material anchors for collaboration, enabling communities of practice that support sustained interaction across disciplinary boundaries and allow doctoral researchers to learn shared methods, standards, and vocabularies through participation rather than abstraction. Paper Universities as Irritating Objects of Compromise: Digitalisation Conflicts as Points of Rupture Between Knowledge and Action Freie Universität Berlin, Germany Presenting Author:A fundamental attribute of higher education organisations is their capacity to amalgamate disparate working and cultural logics. It is imperative that they establish and maintain a constant connection between the domains of research, teaching and administration. Moreover, there is an increasing necessity to harmonise external environmental influences, such as political requirements and market-based financial interests (Besio 2012). Building upon the theoretical framework of conventions (Diaz-Bone/Thévenot, 2010), Besio and Meyer (2014) conceptualise universities as organisations whose institutionalised structures and organisational practices are shaped by a central logic of compromise. These compromises facilitate the establishment of a common ground between disparate world logics, circumventing the need for direct confrontation (Boltanski/Thévenot 2007). It is evident that compromise objects, such as autonomy-oriented departmental structures or the project-based organisation of research and organisational development, represent specific mechanisms of knowledge and action. These mechanisms facilitate the integration and linkage of the requirements of different reference worlds within the organisation (Besio/Meyer 2014). In accordance with the theory of conventions, it is precisely the different value systems and the conventional practices inscribed in them that have the potential to engender contradictions and conflicts in organisations if left unaddressed (Knoll 2014). The digitalisation of universities has given rise to the re-emergence of long-standing conflicts of values. Digitalisation is often blamed in an attempt to address these conflicts and find solutions (Pasternack et al., 2018). This paper critically examines this thesis. Referring to findings from the current research project, 'DigiHochX: Cultural Conflicts of Digital Transformation in Interface Processes at Universities', the article uses data collected through organisational-technographical methods to demonstrate that digitalisation leads not only to irritation and the renegotiation of established compromise objects, for example, by blurring clear responsibilities within departmental boundaries, but also to the disruption of implicit organisational knowledge and practices. In changed cross-departmental collaboration, organisational members must build new knowledge and practise new compromises, which is often fraught with conflict. The article aims to adopt an organisational educational perspective on conflicts arising from digitalisation, highlighting the renegotiation of compromise issues and placing their management more firmly within the context of organisational learning. Methodology, Methods, Research Instruments or Sources Used The presented data comprises material compiled from 32 expert interviews, 20 observations, and 40 artefact analyses conducted at four different universities. This data was collected using an organisational-technographical approach. In line with institutional ethnography approaches (Smith, 2005), organisational ethnography perceives organisations not only as a contextual framework for ethnographic observations, but also as the specific focus of research interest. Adopting a practice-theoretical view of organisations as entities that produce practices, organisational ethnography focuses specifically on the interactive genesis of organisations. According to Engel (2014), this can include the production of formality and informality, the reproduction of shared values, and the constitution of decision-making processes. Additionally, an explicitly technographic perspective helps to highlight the digitality that emerges from the interaction between human and technical actors at the level of organisational practices, as well as the role of technologies in the joint production of social behaviour, even when they are not directly involved in such behaviour, but are fundamentally connected to it (Dahm & Egbert, 2021). Conclusions, Expected Outcomes or Findings The results of the research indicate that, in the course of digitalisation, members of organisations not only have to build up new organisational knowledge in cross-departmental collaboration, but also develop new organisational compromise practices, which represents a point of rupture between organisational knowledge and action and thus generates conflicts. This article therefore aims to highlight and describe these renegotiation processes involving compromise. It thus provides an organisational education perspective on conflicts arising from digitalisation and advocates addressing them at the level of organisational learning. References Besio, C. Paper Utopian Pathways: Reimagining Socially just Higher Education Dokuz Eylül University, Turkey (Türkiye) Presenting Author:Educational discourse commonly has a future-oriented disposition, but these notions of future ideals are not formed in a vacuum. They are shaped and informed by past educational struggles, development, and scholarly inquiry, which have led to questioning what education is for and what kinds of changes are possible for educational improvement. In contemporary higher education (HE) research, social justice in education and socially just education embed notions and conceptualisations of reimagined future possibilities, yet these futures are rarely explicitly discussed or theorised, even though they play a central role in shaping the discourse. This paper argues that a historically informed ‘utopia as method’ application to the existing and future discourse can offer a theoretical and methodological lens through which past educational imaginings can shape present practices and facilitate future reimagining of socially just HE. Utilising utopia as a method to guide education towards its idealised future form comprises three modes: archaeology, ontology, and architecture (Levitas, 2013). When applied to an education context, the archaeology mode requires reflexive practice to examine what constitutes a ‘good education’. Absences and deficiencies can be identified by examining the historical and present foundations of educational systems, institutions, and policies. Critiquing the usefulness of these elements in the envisioned future of education will clarify which policies and practices facilitate socially just education and which do not (Levitas, 2013, pp. 153-174). In ontology mode, there is a reorientation of perspective: we are required to look forward to the future to specify how we want to restructure society based on the archaeological mode’s discoveries. In this mode, ‘what is understood as human flourishing, what capabilities are valued, encouraged and genuinely enabled, or blocked and suppressed, by specific existing or potential social arrangements’ (Levitas, 2013, p. 153) are explored and critiqued. Lastly, the architectural mode involves the (re)imagining of potential futures and possibilities, guided by the critiques of the previous modes. However, once the imagined future is visualised, the actual implementation of creating utopias can take different forms. Wright’s (2010) transformation types can help scholars realise pathways to actualise socially just HE. Wright (2010) suggests three transformation types: ruptural, interstitial, and symbiotic. Ruptural transformations require a ‘direct confrontation and political struggles…[to] create a radical disjuncture in institutional structures in which existing institutions are destroyed and new ones built in a fairly rapid way’ (Wright, 2007, p. 6). In contrast, interstitial transformations are based on ‘incremental modifications of the underlying structures of a social system’ (Wright, 2010, p. 321), while symbiotic transformations require collaboration with the institutions in power to solve identified problems while expanding ‘the scope of social empowerment’ (Wright, 2007, p. 6). Complete ruptures of educational systems and institutions may not be possible. However, interstitial and symbiotic transformations may be more accessible to scholars in their everyday practice, for example, through the pedagogies they employ in their classes, student/staff co-creation of curriculum, creation and/or adoption of artificial intelligence (AI) for classroom use, or other experimental interventions. Integrating utopian methodology with educational reimagining of future socially just possibilities, this paper demonstrates how educational futures are shaped by historical developments and present practices. The paper argues for the explicit use of archaeology, ontology, and architectural modes in social justice in education and in socially just educational discourse to contextualise the work already done and to chart the way forward in HE research. This will enable scholars to move toward more reflective, reflexive, imaginative, and socially just educational futures. Methodology, Methods, Research Instruments or Sources Used This paper employs ‘utopia as method’ (Levitas, 2013) to study social justice in education and socially just educational discourse as an object of inquiry, with the aim of reimaging socially just educational futures in HE. It has been likened ‘to a thought experiment that encourages thinkers to transcend that which currently is by engaging in the imagined reconstruction of society’ (Baker, 2020, p. 24). While employing ‘utopia as method’, scholars are not restricted to a single methodology, but can employ varied methodologies in their examinations and critiques. The first mode of ‘utopia as method’ is archaeology. By this, Levitas (2013) means ‘piecing together the images of the good society that are embedded in political programmes and social and economic policies’ (p. 153). This involves examining our current and past societal ‘worlds’, understanding their historical significance and development, critiquing them, and problematising our institutions and societies. ‘We live in an era dominated by the present tense, which vastly undervalues the accumulated experience of the past as a guide for where we go next’ (Krznaric, 2025, p. 1). The archaeology mode is not a historical description but rather an examination of the futures embedded within past discourse. The second mode is ontology, ‘which addresses the question of what kind of people particular societies develop and encourage’ (emphasis in the original) (Levitas, 2013, p. 153). Levitas highlights that this mode is necessary because ‘any discussion of the good society must contain, at least implicitly, a claim for a way of being that is posited as better than our current experience’ (p. 177). She frames this as a process of ‘becoming’ (Levitas, 2013, pp. 180-181), because the person should be considered in a continuous state of change and transformation that is shaped by social, institutional, and educational contexts. The third mode is architecture, ‘the imagination of potential alternative scenarios for the future’ (Levitas, 2013, p. 153). This mode is focused on ‘world-building’, including explorations of what human flourishing means and how we can achieve it and ‘describing its social institutions’ (Levitas, 2013, p. 197). Architecture mode is a laborious project because a balance must be struck between what society should look like and the pathways for achieving such visions. The idea here is not to create a whole new world from the first day. Architecture can begin small with one contained alternative (e.g., classroom practice) and expand over time (e.g., creating new educational structures). Conclusions, Expected Outcomes or Findings Many contemporary scholars in the field of social justice in education and socially just education implicitly incorporate utopian ideals in their work. Reimagined futures for socially just HE are incorporated into critiques and research focused on equity, inclusion, participation, student voice, etc., without explicitly linking the philosophical basis to the future reimaging present in their work. As a result, the philosophical foundations of social justice in education and of socially just education remain implicit rather than systematically explored, even as they continue to shape what is considered possible and desirable in HE. Linking Levitas’ (2013) conceptual framework of ‘utopia as method’ seeks to strengthen and extend current social justice research work. The archaeological, ontological, and architectural modes can provide scholars with a structure to make future reimaginings explicit in their work. Through the archaeology mode, scholars can situate their work within historical educational developments and struggles, while the ontology mode can outline clearly the type of person that socially just education seeks to cultivate. Finally, the architecture mode allows scholars to engage with the future possibilities of socially just HE, taking into account the variety of transformation options that may facilitate the utopian ideal’s realisation (Wright, 2010). Linking social justice work in HE to a utopian framework facilitates reflexive practices for change and transformation by clarifying the futures toward which current socially just scholarship is oriented. Making these aspects of social justice in education and socially just education explicit strengthens the theoretical and philosophical foundations of social justice research and enhances its capacity to reimagine socially just educational futures.
