Paper Teacher Self-Efficacy and Mentorship: Exploring the Roles of Cooperating Teachers and University Supervisors in Practicum Experiences of Preservice Teachers 1: University of Oxford, United Kingdom; 2: Pontificia Universidad Católica, Chile Presenting Author:Teacher shortages represent a growing challenge for education systems worldwide, raising concerns about the sustainability and quality of teaching (UNESCO, 2024). In Europe and internationally, Initial Teacher Education (ITE) has been identified as a key mechanism for strengthening teacher preparedness, resilience, and long-term retention in the profession. Within ITE, practicum experiences play a central role by providing preservice teachers with authentic opportunities to engage in classroom practice. However, these experiences also expose them to institutional complexities and professional demands that often generate the well-documented “reality shock” (Veenman, 1984). In this context, Teacher Self-Efficacy (TSE) emerges as a critical psychological resource supporting motivation, professional learning, and persistence. Extensive international research demonstrates that TSE is a strong predictor of instructional quality, commitment to teaching, and career continuity (Tschannen-Moran & Hoy, 2001; Klassen & Chiu, 2011). Importantly, TSE is particularly malleable during ITE, making practicum a crucial period for its development (Klassen & Durksen, 2014). However, empirical findings across countries remain mixed: some studies report increases in TSE following practicum, others show stability, and some document declines. These inconsistencies suggest that practicum alone does not guarantee positive self-efficacy development and that contextual and relational factors -particularly mentorship- play a decisive role. Mentorship is widely recognised in European and international teacher education literature as a key support mechanism during practicum (Orland-Barak, 2005, 2014). In many ITE systems, preservice teachers are guided by a mentoring triad composed of the preservice teacher, a Cooperating Teacher (CT), and a University Supervisor (US). While both mentors contribute to professional learning, research has tended to focus more heavily on CTs, with comparatively less attention paid to the role of USs and to how both mentors jointly influence TSE. Moreover, most empirical evidence originates from Europe, North America, and Australia, leaving Latin American contexts underrepresented in the international literature. Addressing this gap, the present study investigates the following research question: How do the mentorship practices of Cooperating Teachers and University Supervisors relate to preservice teachers’ self-efficacy after the final practicum, considering sociodemographic characteristics and key sources of self-efficacy? By focusing on Chilean preservice teachers, this study contributes a Global South perspective to an internationally relevant discussion on mentorship quality and teacher retention, offering comparative insights that complement and extend European research on ITE. The theoretical framework of the study is grounded in Social Cognitive Theory (Bandura, 1977, 1986), which conceptualises self-efficacy as beliefs formed through the dynamic interaction of personal, behavioural, and environmental factors. Within this framework, self-efficacy develops through four primary sources: mastery experiences, vicarious experiences, verbal persuasion, and physiological and affective states. In ITE contexts, mastery experiences are often limited due to preservice teachers’ novice status, increasing the importance of vicarious experiences and verbal persuasion, both of which are closely linked to mentorship practices. This study adopts the definition of TSE proposed by Tschannen-Moran and Hoy (2001), which conceptualises it as teachers’ judgments of their capability to promote student engagement and learning, even under challenging conditions. To operationalise mentorship quality, the study draws on Hudson’s Five-Factor Mentorship Model (2004), which identifies personal attributes, system requirements, pedagogical knowledge, modeling, and feedback as core dimensions of effective mentoring. This model has been empirically validated across diverse international contexts and provides a robust framework for analysing mentor competencies. By integrating Bandura’s sources of self-efficacy with Hudson’s mentorship framework, this study offers a theoretically coherent and internationally relevant approach to understanding how distinct yet complementary mentoring roles shape preservice teachers’ self-efficacy during practicum. In doing so, it responds to European and global priorities in ITE research concerning mentorship quality, professional learning, and teacher retention. Methodology, Methods, Research Instruments or Sources Used Methodology This study employed a sequential explanatory mixed-methods design (Creswell & Clark, 2017) with a cross-sectional approach. The quantitative phase was exploratory and aimed to examine relationships between preservice teachers’ teacher self-efficacy (TSE) and mentorship dimensions associated with Cooperating Teachers (CTs) and University Supervisors (USs). Results from this phase informed the qualitative phase, guiding both participant selection and the development of interview questions to deepen understanding of mentoring experiences related to self-efficacy. Participants and Sampling The quantitative phase included 338 preservice general elementary education teachers from 12 Chilean universities who completed their final professional practicum in 2024. Universities were recruited through non-probabilistic convenience sampling via direct invitations to program authorities. Participating institutions represented public and private universities across Chile’s main geographic regions (North, Centre, and South), providing contextual diversity rather than national representativeness. For the qualitative phase, purposive extreme case sampling was used to identify students with high and low levels of TSE based on quantitative results. Twelve volunteers participated in semi-structured interviews (six with high TSE and six with low TSE) from three universities. Instruments Teacher self-efficacy was measured using the Teacher Self-Efficacy Scale (Pfitzner-Eden et al., 2014), a 12-item instrument designed for preservice teachers, assessing Instructional Strategies, Classroom Management, and Student Engagement on a 9-point Likert scale. Mentorship quality was assessed with the Mentorship for Effective Teaching Practice Instrument (Ploj et al., 2023), adapted from Hudson’s (2007) IMEC framework. The instrument evaluates five mentorship dimensions: personal attributes, system requirements, pedagogical knowledge, modeling, and feedback. Two parallel versions were used to assess CT (34 items) and US (33 items) mentorship, using a 7-point Likert scale. An ad hoc sociodemographic questionnaire collected background variables (e.g., gender, specialization, practicum context), while a semi-structured interview guide explored participants’ perceptions of modeling and feedback as sources of self-efficacy related to vicarious experiences and verbal persuasion. Procedure and Ethical Considerations Data were collected in late 2024. Participation was voluntary, anonymous, and confidential, with informed consent obtained prior to data collection. The study received approval from the sponsoring university’s Scientific Ethics Committee. Validity and Reliability The mentorship instrument underwent a rigorous cultural adaptation and validation process following Beaton et al.’s (2000) guidelines and international testing standards (APA, AERA, & NCME, 2014). Reliability analyses showed high internal consistency for all mentorship dimensions (α = .87–.96 for CT; α = .84–.94 for US) and excellent reliability for the TSE scale (α = .94). Conclusions, Expected Outcomes or Findings Conclusions and Findings This study examined the relationship between mentorship practices and preservice teachers’ self-efficacy following the final practicum, integrating quantitative and qualitative evidence. Overall, the findings showed that mentorship contributed significantly to preservice teachers’ TSE beyond sociodemographic and contextual influences. Quantitative analyses indicated that preservice teachers reported higher self-efficacy in Student Engagement and Instructional Strategies than in Classroom Management, suggesting that classroom management remained a key challenge at the end of initial training. Correlational results revealed positive associations between all mentorship dimensions of both CTs and USs and TSE. Hierarchical regression analyses further clarified these relationships. After controlling for sociodemographic and contextual variables, the inclusion of CT mentoring dimensions significantly increased the explained variance in TSE, with CT modeling emerging as a significant positive predictor. Adding US mentoring dimensions produced an additional increase in explained variance, and US modeling also significantly predicted TSE. Feedback, while positively correlated with self-efficacy, did not remain a significant predictor when modeling and other mentoring dimensions were considered simultaneously. Qualitative findings provided insight into the mechanisms underlying these results. Preservice teachers consistently described vicarious experiences derived from observing mentors’ concrete teaching practices as central to strengthening their confidence. CTs were perceived as particularly influential due to their continuous classroom presence and their role as accessible, contextually grounded models. USs contributed to self-efficacy when their guidance combined theoretical expertise with practical examples, but their impact diminished when perceived as disconnected from school realities or lacking disciplinary alignment. Verbal persuasion through feedback also influenced self-efficacy, especially when it was timely, specific, and formative, whereas generic or poorly delivered feedback sometimes undermined confidence. Overall, the findings highlight that preservice teachers’ self-efficacy development during practicum was strongly associated with modeling practices within the mentoring triad, underscoring the importance of coherent and high-quality mentorship in initial teacher education. Paper Building Mentor Teacher Capacity in Early Childhood Education: A Mixed-Methods Evaluation of Feedback Literacy Training Impact The University of Melbourne, Australia Presenting Author:UNESCO's 2024 Global Reports on Teachers and on Early Childhood Care and Education (ECCE) estimates that the world could face shortages of at least 6 million pre-primary education teachers to meet Sustainable Development Goal 4 (SDG 4) by 2030. The report identifies six priority actions, including the importance of teacher professional development as a lifelong pursuit that includes collaboration between teaching workers to co-design their professional development (UNESCO, 2024). Addressing these workforce challenges requires not only supporting practicing teachers but also ensuring high-quality initial teacher education (ITE) experiences that attract and retain new educators in the profession. Positive practicum experiences significantly influence career choice in the Early Childhood Education and Care (ECEC) sector (Nolan & Rouse, 2013), making effective mentoring during ITE placements critical for workforce sustainability. While mentoring conversations are widely recognised as important for professional growth of prospective teachers (Rachamim & Orland-Barak, 2018; Goldshaft & Sjølie, 2024), the current understanding of what enables effective feedback within these conversations in ECEC, and how such practices can be sustained in everyday practice, remains limited (Moloney & Pope, 2023). The provision of effective feedback within mentoring conversations is particularly crucial during ITE practicum placements, where pre-service teachers form their professional identities and make career decisions. The Early Childhood Professional Practice Partnership (ECPPP) (Victorian Department of Education, 2020-24) investigated, within a co-design approach, strengths and challenges of early childhood mentor teachers' and pre-service teachers' practicum experience, with a view to developing mentor teacher training modules (Nicolas et al., 2025). The ECPPP research confirmed international findings, showing that engaging in the provision of effective feedback within mentoring conversations was a significant challenge experienced by all mentor teachers and pre-service teachers interviewed within the Australian early childhood education ITE context. The ECPPP team developed and implemented feedback literacy training modules to enhance mentor teachers' capacity to support pre-service teacher professional growth. Across a one-day professional development session, participants were introduced to principles of feedback literacy (Carless & Boud, 2018) and presented with the GROW coaching model (Whitmore, 2010). They were then provided with a Mentoring Observation Tool (MOT) and invited to apply the tool to a video exemplar of teaching practice in an early childhood education context. The MOT, developed by the research team for the purpose of the study, is designed to provide effective, evidence-based and non-judgmental feedback (Windsor et al., 2022), with a particular focus on high-quality interactions in the early childhood education context. After having been piloted successfully with the initial research participants, the feedback literacy training program was delivered to over 240 early childhood education professionals between 2022 and 2024. This paper presents findings from the post-ECPPP study completed in 2025 to evaluate the impact of the feedback literacy training program on mentor teacher capacity and self-efficacy. This evaluation is critical given the limited research on mentor training in the ECEC ITE context and addresses the urgent need to support the next generation of early childhood educators entering the profession. The research examines whether the training provided effective strategies and tools to enhance mentors' feedback practices, answering the research question: How does the ECPPP feedback literacy module improve early childhood teachers' sense of self-efficacy and build their mentoring capacity in the context of initial teacher education practicum? Methodology, Methods, Research Instruments or Sources Used This study employs a mixed methods sequential explanatory design (Creswell & Plano Clark, 2017) to evaluate the self-reported effectiveness of the ECPPP feedback literacy training module in building mentor teacher capacity and self-efficacy. This approach prioritizes quantitative survey data in the initial phase, followed by qualitative interview data to provide deeper explanation and contextual understanding of practitioners' experiences of the training program. Participants included mentor teachers, centre directors, and early childhood educators from Victorian early childhood centres and sessional kindergartens who attended ECPPP mentoring training between 2022 and 2024. From 240 trained professionals, 10 completed the survey and 4 participated in follow-up interviews. The in-depth interview data enabled meaningful exploration of participants' perspectives, revealing both the positive impact of the training and persistent challenges in mentor teacher feedback practices. Data collection occurred in two phases. First, participants completed a brief online survey evaluating the usefulness of the feedback literacy and mentoring observation tool training for their practice. The survey provided initial evaluation of teachers' self-reported impact on their mentoring practice through both closed and open-ended questions. Second, semi-structured online interviews. Statistical analysis was applied to quantitative survey data using descriptive statistics to measure central tendency and distribution of Likert-scale responses (Sullivan & Artino, 2013). Qualitative data from interview transcripts and open-ended survey responses were analysed using reflexive thematic analysis (Braun & Clarke, 2021), employing an iterative process of familiarisation, systematic coding, and theme development to identify patterns of shared meaning across participant accounts. Conclusions, Expected Outcomes or Findings This research provides unique insights into the perceived effectiveness of feedback literacy training as reported by practitioners themselves. Quantitative findings revealed unanimous positive responses, with 100% of respondents agreeing the training enhanced their understanding of question-based support strategies, non-judgmental and evidence-based feedback approaches, and built confidence for difficult conversations (mean scores 4.67-4.78/5). Qualitative analysis identified two key themes: overall training impact and the transformative effect of the MOT. The findings reveal that targeted professional development can validate existing practices, raise awareness of feedback's critical role in pre-service teacher professional growth, and provide practical frameworks that enhance mentoring capacity during the crucial ITE phase. Participants reported increased capacity to provide more specific and intentional feedback, while challenges included language barriers with international students and the complexity of the MOT wording. The Australian findings offer a transferable model with potential to significantly transform mentoring practice globally by improving mentors' dialogic skills, non-judgmental observation, and capacity for collegial dialogue—competencies essential for nurturing the next generation of early childhood educators. In the context of the poly-crisis affecting education systems worldwide—including acute teacher shortages and workforce sustainability challenges—this research responds to the urgent need for evidence-based mentor preparation to support pre-service teachers entering the profession. High-quality feedback during practicum placements is fundamental to developing confident, competent beginning teachers who will sustain the early childhood education workforce. The practical strategies emerging from this research recognize that effective mentoring relationships, grounded in evidence-based feedback practices, are critical not only for individual pre-service teacher development but also for broader workforce retention and quality. Paper Reversing Models in Teacher Training: From Top-Down Policy to Bottom-Up Innovation Levinsky-Wingate academic college, Israel Presenting Author:This study explores how three mentor teachers in Israeli high schools reversed the direction of teacher training models, shifting from a top-down policy-driven approach to a bottom-up, teacher-led process. The common denominator among the three models is the reversal of the training direction: beginning with institutional policy and culminating in mentor teachers leading the process, designing it according to their professional worldview and the characteristics of the school population (Vantage TSH, 2023; Cordova, 2025). Monitoring this reversal reveals it as the main factor in the success of the training process, which started top-down and became bottom-up (Kavanagh et al., 2023; Kuhn et al., 2022). The reversal of the model manifested itself in changes on three levels: student-teacher, social-emotional, and innovative teaching. On the student-teacher level, there was a shift in how student-teachers were treated: from observers and trainees to partners in teaching. On the social-emotional level, principles of social-emotional learning (SEL) were incorporated into teacher training (Teacher academy EU, 2025; UK Department of Education, 2025). On the innovative teaching level, there was a pedagogical-organizational change, reflected in new teaching methods, a focus on the digital space, and regular changes in school learning routines (Sasson et al., 2022; Simon and Nissim, 2023). The study’s main contribution is in revealing a significant characteristic of the mentor teacher—the ability to lead a change in the direction of existing teacher training models, adapting them to the school’s and student population’s characteristics and the learning skills of the 21st century. This reversal is key to cultivating professional practices for the learning and development of new teachers, as it enables mentor teachers to design training models that are context-sensitive, responsive, and innovative (Heinz, 2025; Ellis et al., 2020). The research is guided by three main questions: (1) What is the nature of the change that occurred in the mentor teachers’ practices and perceptions, and what needs prompted it? (2) How was the change led, who were the partners in creating and initiating it in the school, and what challenges did the mentor teachers face in implementing the process? (3) How does this reversal of the training model contribute to cultivating professional practices for the learning and development of new teachers? The conceptual framework draws on theories of pedagogical and organizational change, mentor teacher agency, and the cultivation of professional practices in teacher education. The study demonstrates that mentor teachers play a crucial role in shaping the professional learning environments in which new teachers develop, and that their ability to reverse the direction of training models is essential for fostering the growth and resilience of new teachers in complex educational environments. Methodology, Methods, Research Instruments or Sources Used The study employed a qualitative methodology with a descriptive-interpretive approach, aiming to capture the nuanced experiences and evolving practices of mentor teachers in partnership with teacher education colleges. The research population consisted of three mentor teachers (two women and one man) who led teacher training programs in three different high-schools in central Israel. These teachers were selected for their unique approaches to teacher training and their experience in reversing the direction of training models from top-down to bottom-up. Data collection relied on three complementary tools: in-depth interviews with the mentor teachers, interviews with student teachers and school principals, and documentation of reflective journals and community learning sessions. Interviews were conducted face-to-face or via videoconferencing, focusing on participants’ perceptions of change, their experiences and insights regarding their leadership practices, and the impact of the reversed training model on the professional development of new teachers. Reflective journals and community learning sessions provided additional insights into the mentor teachers’ and student teachers’ experiences and reflections on the training process. All interviews were transcribed verbatim and analyzed thematically, with an emphasis on identifying dominant themes related to the reversal of training models, the mentor teachers’ leadership practices, and the cultivation of professional practices for new teachers. The thematic analysis was conducted by both researchers, ensuring inter-coder agreement and a comprehensive understanding of the data. The emerging model was subsequently examined in light of existing literature on pedagogical and organizational change, mentor teacher agency, and the cultivation of professional practices in teacher education, highlighting both convergences and the innovative aspects of the reversed training model. The study received ethical approval from the relevant institutional review board, and all participants provided informed consent and were assured anonymity. The findings are presented as a context-sensitive conceptualization of mentor teacher leadership, demonstrating that the reversal of training models is essential for cultivating professional practices for the learning and development of new teachers. Conclusions, Expected Outcomes or Findings This study demonstrates that mentor teachers are pivotal in reversing teacher training models from top-down, policy-driven approaches to bottom-up, teacher-led processes. This reversal is central to training success, enabling mentor teachers to tailor programs to their school's needs and 21st-century learning skills. The shift manifests at three levels: student, social-emotional, and innovative teaching. At the student level, student teachers transitioned from passive observers to active teaching partners. Social-emotionally, SEL principles were integrated into training, fostering supportive collaboration. Regarding innovative teaching, pedagogical-organizational changes emerged through new teaching methods, digital focus, and modified learning routines. The mentor teachers' capacity to lead this reversal represents a significant professional characteristic. They adapted existing training models to their unique school contexts and student populations, cultivating professional practices for new teacher development. The findings underscore mentor teachers as change agents capable of leading pedagogical and organizational transformation in teacher education. This study illuminates how mentor teachers cultivate professional practices for new teacher learning and development by reversing training model directions. The reversal enables context-sensitive, responsive, and innovative training design, fostering new teacher growth and resilience in complex educational environments. Findings suggest institutions should better support mentor teachers by preparing them for leading such reversals and providing structures facilitating integration of both top-down and bottom-up approaches into balanced, responsive training models.
