Paper Assessing Competence Development and Emotional Responses during the Practical Semester of Vocational Student Teachers in Germany 1: Osnabrueck University, Germany; 2: University of Helsinki, Finland; 3: Tampere University, Finland Presenting Author:The phenomenon of practice shock—the gap between theoretical training and the practical demands of classroom teaching—represents a major challenge for novice teachers worldwide (Grossman, 2008). Research indicates that beginning teachers often struggle to apply their pedagogical knowledge effectively, particularly in classroom management and instructional practice (Morton et al., 1997; Danner, 2014; Dicke et al., 2015). Within the European Union’s broader agenda to enhance teacher professionalism and support competence development (EC, 2013), addressing this challenge has become a key priority. In Germany, this issue has prompted reforms in teacher education programmes, most notably the introduction of the practical semester across eleven federal states. This phase seeks to bridge theory and practice through extended school placements supported by university seminars and regional education authorities (LABG, 2009 §12). For many student teachers, it constitutes their first substantial engagement with real teaching contexts and serves as an initial confrontation with the realities of professional life. The practical semester is designed to foster competence development and a deeper understanding of teachers’ professional roles (Weyland & Wittmann, 2011). Teacher competence development has been widely studied (Cramer, 2010; Kunter et al., 2011), with evidence suggesting a strong relationship between practical experience and professional growth. However, few studies have explicitly examined how such training relates to student teachers’ perceived competence development (Bodensohn & Schneider, 2008). Emotional experiences are also crucial within this process (Bach & Hagenauer, 2022). During school placements—often characterised by high performance pressure—achievement-related emotions strongly influence learning processes, identity formation (Timoštšuk & Ugaste, 2012) and competence acquisition (Marais, 2013). Positive emotions encourage openness to new methods and resilience when facing challenges, whereas negative emotions tend to reinforce established routines (Frenzel, 2014). Previous research confirms that emotional experiences shape competence development from the very first teaching encounters onwards (Burić et al., 2020). Yet studies focusing on these dynamics within vocational teacher education remain limited. This study investigates how vocational education and training (VET) student teachers evaluate their competencies before and after engaging in school-based activities during the practical semester. It further explores the emotional responses elicited by these experiences in order to assess whether the practical semester supports competence development and helps reduce practice shock. Methodology, Methods, Research Instruments or Sources Used To address the research aim, this study employed event-contingent diaries and surveys from 23 German vocational student teachers in the vocational field of business and management during their practical semester in North Rhine-Westphalia in 2023 and 2024. Among the participants, 11 (47.8%) were female, with gender data missing for two (8.7%). The majority were first-semester students (n = 20, 87.0%). Student teachers evaluated their perceived competence before and after engaging in school-based activities over one week and reported emotional experiences related to changes in perceived competence. During the study period, participants recorded 241 activities (M = 10.5, SD = 5.12) using the LearningTracker smartphone application (Nokelainen & Hartikainen, 2020). Those participating in 2023 logged 187 activities; those in 2024 logged 54. On average, participants reported 2.6 activities per day (SD = 1.46), with an average duration of 82.2 minutes (SD = 64.70). Before each activity, participants rated expected competence (“I feel competent enough to carry out this activity”; 0 = Totally disagree to 4 = Totally agree; PreComp) and selected one pre-activity emotion from a Control-Value Theory (Pekrun, 2006, e.g., enjoyment, hope, relaxation; anger, anxiety, boredom), which was coded into emotional valence (0 = negative, 1 = positive; PreEmotVal). After the activity, they rated perceived competence (“How did you cope with the activity?”; 0 = Very poor to 4 = Very good; PostComp) and selected one post-activity emotion from a corresponding list (coded as PostEmotVal).  Because activities were nested within student teachers, the main analyses used multilevel cumulative link mixed models for the ordinal outcome variable (PostComp). Predictors were Time (measurement index across activities), PreComp, PreEmotVal, and PostEmotVal, while controlling for age, gender, self-assessed prior academic performance, and a time-varying indicator of whether the activity involved teaching. Prior to modelling, missingness patterns were inspected; most observations were complete (88.0%), and no imputation was performed. An unconditional model yielded an adjusted ICC1 of 0.184, supporting a multilevel approach. Model assumptions were checked, and random slopes for time were tested but not retained based on likelihood ratio testing. Conclusions, Expected Outcomes or Findings Three main findings of this study emphasise the critical roles of student teachers’ pre-activity competence perceptions and post-activity emotional experiences in shaping self-assessed competence during the practical semester. First, post-activity competence increased modestly over time, suggesting gradual adaptation across the placement. Second, pre-activity competence expectations strongly predicted post-activity competence at both within-student and between-student levels. Third, post-activity emotional valence was the strongest predictor: within students, reporting a positive emotion immediately after an activity was associated with much higher odds of reporting higher competence. Overall, pre-activity emotional valence showed weaker associations than post-activity valence, highlighting the timing of emotion measurement. The development of a practical semester could be addressed, for instance, through the accompanying elements before and during the practical semester, such as the practical preparation seminars, the regular accompanying seminars at the Centres for Practical Teacher Training (ZfsL), or study seminars and university courses during the practical semester. In addition, the curriculum should emphasise the importance of supporting student teachers’ self-regulation skills to support confidence during the practicum, as well as their understanding of emotions as part of teachers’ work, from the beginning of the training. The studies by König et al. (2019) also found a positive relationship between the development of student teachers' skills and the quality of support provided by school counsellors, which also highlights the importance of available individual support. Paper Perception and Motivation of Teaching Among Pre-service Vocational Teachers in Norway, a Survey Study 1: OsloMet, Norway; 2: Häme University of Applied Sciences (HAMK), Finland; 3: NIFU Nordic Institute for Studies in Innovation, Research and Education, Norway Presenting Author:It is a challenge to recruit vocational education and training (VET) teachers in Norway (Vaag Iversen et al., 2023) and worldwide (OECD, 2023). For society, qualified and motivated teachers are key agents in providing high-quality instruction and teaching, resulting in improved educational outcomes, social equity, and development (Toom et al., 2015). It is essential to examine what motivates pre-service teachers to enter the teaching profession because their motivations are related to professional development, job satisfaction, and commitment (e.g., Goller et al., 2019; OECD, 2023). To date, there is limited quantitative research in the Norwegian VET context regarding what motivates pre-service VET students for their choices. In other European countries, motivations to become teachers are markedly underexplored among VET pre-service teachers (Vilppola et al., 2023) although these teachers play a vital societal role in educating labour forces within industry, construction, trade, and health. Studies from Finland (Goller et al., 2019), Switzerland (Berger & D’Ascoli, 2012) and Sweden (Kristmansson & Fjellström, 2022) have examined motivations to become a VET teacher for example using the FIT-Choice scales. These motivations may be widespread, for instance intrinsic career values, social contributions, and work-life balance. It would be valuable to gain deeper insights into how VET pre-service teachers view the expertise required to be a teacher, the challenges associated with the role, and the task return in terms of salary (Nesje et al., 2018). These aspects are relevant because they reflect which values, aims and practices teachers adopt in their teaching work; thus, contributing to student learning (e.g., Bükki & Fehérvári, 2024). The FitChoice instrument has been used to measure motivation and perceptions among VET pre-service teachers in Finland (Goller et al., 2019), Switzerland (Berger & D’Ascoli, 2012) and Sweden (Kristmansson & Fjellström, 2022). By exploring the same concepts in a Norwegian context, this study contributes further to building a European knowledge base about motivation and perception among VET pre-service teachers. Yet, when it comes to motivation and perception, it is interesting to relate this to study programs, gender, and work situations. This study has two research questions: In Norway, the Education Act (2023) regulates that a relevant teacher training programme must be completed to be employed in a teacher position. This regulation includes VET teachers. As recruitment of VET teachers might be challenging, it is possible to be appointed as in-service VET teacher under the condition that the teacher training programme is completed. Employment in teaching positions requires relevant qualifications in the vocational subject area. Norway offers two possible educational trajectories for becoming a VET teacher. There is a Postgraduate Certificate in Education for VET teachers (PPU-y) for those who have a professional bachelor's degree relevant to the educational program they are intend to teach in, or a vocational qualification awarded after completing upper secondary VET, in addition to documented vocational theoretic competence above level 4 in the European Qualifications Framework (EQF) and a minimum of two years of professional experience. The other option is a three-year VET teacher bachelor program (YFL) that requires general university and college admissions certification, or recognition of prior learning. In addition, entrance requires a vocational qualification from upper secondary VET and at least two years of relevant practice in the vocation. Methodology, Methods, Research Instruments or Sources Used For this study, we conducted a survey with an online questionnaire for Norwegian VET pre-service teachers. The participants are students at one university, attending PPU-y or YFL VET programs. We contacted the teacher educator in charge of the courses. We were invited to the classrooms and presented the questionnaire for the students between 9th of November 2025 and 21st of November 2025. The participants were asked for an informed consent; they took part voluntarily and without incentives. A total of 144 VET pre-service teachers decided to participate, . Regarding participants’ background, 34.5% declared their gender as a female and 64.8% as a male. Some 64% worked currently as teachers and 36% did not. Participants were following two different programs: 52.8% on PPU-y and 47.2% on YFL. The questionnaire employed a slightly adopted version of the FIT-Choice scales (Goller et al., 2019; Nesje et al., 2018) to measure participants’ perceptions of the teaching profession and their motivations to become a VET teacher. Response options for perception and reasons for changing career were based on degree of agreement (1 = disagree to 7 = strongly agree). Yet, for motivation, participants rated the degree of importance (1 = not important at all … 7 = very important). In terms of analysis, the dimensional structure of the instrument was first confirmed by examining the internal scale consistencies which were acceptable for the three perception scales (between α = .69 and α = .96) and the six motivation scales (between α = .76 and α = .90). Scale means, standard deviations, and correlations were also calculated. To examine the associations between participants’ perceptions and motivations, a structural equation modelling (SEM) strategy (Muthén & Muthén, 1998–2010) will be implemented later. Conclusions, Expected Outcomes or Findings Preliminary findings indicate that VET pre-service teachers report higher perceptions of the teaching profession as an expert career (M = 5.16, SD = 1.10) and as profession with high demand (M = 5.04, SD = 1.05). In contrast, their perceptions of teachers' salaries are markedly lower (M = 3.22, SD = 1.28). A significant positive correlation exists between the perception of an expert career and high demand (r = .38, p < .01) teaching profession. Males report significantly lower levels of perception regarding the expert career than females. Additionally, current teaching status shows a negative relationship with the expert career. No differences were identified across the two study programs. Participants report higher levels of motivation to shape the futures of students (M = 5.97, SD = 1.02) and to work with students (M = 5.44, SD = 1.24). Many also consider Job security (M = 5.22, SD = 1.33) and intrinsic value of teaching (M = 5.06, SD = 1.13) important. In contrast, participants consider prior teaching and learning experiences (M = 4.25, SD = 1.68) and social influences (M = 4.03, SD = 1.71) less critical. Significant associations exist between shaping future of students, working with students, job security, and intrinsic value, with levels of correlations ranging between .32 and .65. Males report lower levels than females on statements regarding working with students, job security and prior teaching and learning experience. Examining the perception of the teaching profession more closely, the notion of an expert career appears pivotal (see also Stellmacher et al., 2020). This perception of an expert career is significantly associated with key motivational factors, including intrinsic value, shaping future, and working with students. Further investigation into expert career holds promise for understanding how VET pre-service teachers value the teaching profession across the educational systems in Europe. Paper Exploring Teachers’ well-being through PERMA-FE Model 1: UNSW, Sydney, Australia; 2: Westlake University, China Presenting Author:Teacher well-being is crucial to educational quality and the sustainability of the education system, and vocational education plays an essential role in socioeconomic development, yet the well-being of teachers in higher vocational education remains underexplored. This study collected qualitative interview data from 17 higher vocational teachers in Hangzhou, China. Guided by the PERMA model, reflexive thematic analysis was conducted with NVivo to identify key factors influencing their well-being. Teachers in educational studies have gradually drawn global scholarly attention. While teachers’ wellbeing starts to grow as a domain in teacher studies, teachers are facing challenges that hinder their well-being. Enhancing teacher well-being is crucial to both teachers and the education ecosystem (Ozturk, Wigelsworth, & Bagnall, 2025). With industrialization now oriented by technologies, socioeconomic development requires increasing numbers of highly trained technical workers rather than labourers for repetitive work in the past (Dunkel & Le Mouillour, 2009; Kyvik, 2009). Despite growing global scholarly interest in teacher well-being, research on higher vocational teachers, who are central to high-quality vocational education (Edel, 2022; Ke & Shi, 2018; Loo, 2022), remains scarce, particularly in the Chinese context. As China advances its vocational education reforms, higher vocational teachers face mounting pressures from shifting policies, industry demands, and institutional changes, yet their professional experiences and well-being receive little academic attention. This study aims to explore the teaching experiences and well-being of higher vocational teachers, with particular attention to those working in institutions that have lower social recognition. Drawing on their lived experiences, the research seeks to provide a comprehensive understanding of the conditions that shape teacher well-being in this under-researched context. By centring teachers’ voices, this research offers both empirical and theoretical contributions to the field, informing the application of positive psychology in non-Western educational settings. The findings aim to inform educational policy and practice, providing recommendations to better support teachers’ well-being and ultimately enhance the quality and sustainability of vocational education. The PERMA model, proposed by Martin Seligman in 2011, is adopted as the theoretical framework for the current research. It contains five components contributing to individual well-being: Positive Emotion, Engagement, Relationships, Meaning, and Accomplishment. Each element contributes uniquely to well-being: (1)Positive Emotion refers to the experiences of pleasure and satisfaction; (2) Engagement focuses on the state of being absorbed or immersed in activities; (3) Relationships underline the significance of social connections and support networks; (4) Meaning pertains to the sense of purpose and coherence in life, motivating individuals to pursue activities that align with their values; (5) Accomplishment refers to the pursuit and achievement of goals. The PERMA model has been increasingly adopted in educational and professional settings. Interventions and education programs based on the PERMA framework have shown positive effects on students’ motivation and engagement (Miranda et al., 2024). The PERMA model also facilitates teacher satisfaction and development. Teachers who experience high levels of well-being measured by the PERMA model are more likely to be productive and engaged (Leng & Zhang, 2024). The application of PERMA components on Chinese higher vocational teachers helps us to understand the well-being of this unique group of teachers, and thus yields an improvement in their professional performance (Hascher & Waber, 2021). The qualitative utilisation of the PERMA model provides a lens for in-depth exploration of how and why each factor affects their well-being. However, teachers’ well-being through the educators’ living experiences and narratives remains understudied (Weiland, 2021). Methodology, Methods, Research Instruments or Sources Used Interview was the method of data collection, and reflexive thematic analysis (Braun and Clarke, 2022) was adopted as the method for data analysis. Two rounds of semi-structured interviews were conducted with 17 higher vocational teachers on their campuses. Face-to-face interviews benefit to establishing rapport with participants and enhancing the richness and depth of qualitative data (DiCicco‐Bloom & Crabtree, 2006). Being in familiar sites on their campuses also made participants comfortable to share thoughts and experiences. All interviews lasted around 30 minutes with a varied duration from 15 to 45 minutes and all interviews were conducted by the first author Y.L. The data analysis was conducted following the six steps of reflexive thematic analysis (Braun & Clarke, 2022, p. 35-36): (1) Familiarization with the data; (2) Coding; (3)Generating initial themes; (4) Developing and reviewing themes; (5) Refining, defining and naming themes; (6) Writing up. The rationale of choosing this analysis method lies in its reflexivity, flexibility and standardized procedures. During coding and categorizing the themes, the researchers constantly thought about how our roles as educators in higher education influence the analysis. The coding process included both inductive and deductive approaches, as allowed in reflexive thematic analysis (Braun & Clarke, 2022). The consideration of positionality is a key part to enrich the reflexive process (Holmes, 2020). To ensure reflexivity, the researchers critically examined the effects of positionalities at each stage of the research, especially on the potential influence on the research and the relationship with participants. Both of the researchers Y.L. and S.D. are teaching in higher education institutions, and both studied in the research site, which enabled the researchers to bring nuanced insights into the local educational system and the teaching environment. The experience of the first author Y.L. being a teacher in higher education institutions also provided participants a sense of relatedness during the interviews and thus made participants comfortable to share their thoughts. Besides, Y.L. is experienced in educational research on teachers and higher education while S.D. has rich experience in the study of well-being and Leisure. Apart from positionality, the researchers’ values, assumptions and behaviours also impact the research process. As qualitative researchers, we also kept writing reflexive memos and notes during the research process to ensure transparency. Our reflexive approach highlights the awareness of our influence on the research design and research process and thus enhances the trustworthiness of the study. Conclusions, Expected Outcomes or Findings This study aims to explore the well-being experience of higher vocational teachers in China, and seven themes were generated from the interviews based on the elements of the PERMA Model and researchers’ reflexivity, namely: 1) emotions, 2) engagement, 3) relationship, 4) meaning, 5) accomplishments and frustrations, 6) financial situation, 7) environment. Findings reveal that apart from the five building blocks of the PERMA Model, namely emotions, accomplishment, relationship, meaning, and engagement, financial situation and different types of environments also influence teachers’ well-being. Therefore, the study extended the PERMA model into a PERMA-FE model, providing a contextualised supplement and enrichment to the original model. The study also found that positive components include positive emotions, like joy and hopefulness, achievements in teaching and career development, meaning of being an educator, campus and city environment, and favourable relationships with leaders, colleagues, students and families. Negative elements that adversely affect teachers’ well-being consist of multiple negative emotions, like stress, burnout, regret, boredom and hopelessness, lack of achievements in teaching and career development, lack of engagement, sociocultural and working environment, as well as financial struggles. Paper How Does Organisational Support for Finnish VET Teachers’ Competence Development Relate to Their Work Engagement and Turnover Intentions? Häme University of Applied Sciences (HAMK), Finland Presenting Author:Rapid societal and technological changes as well as student heterogeneity and individual needs shape work and skill requirements of Finnish vocational education and training (VET) teachers (e.g., Vilppola et al., 2022); thus, underlining the need to study VET teacher competence and its development. Competence of (VET) teachers has been a topic of growing interest in the previous European research, including Finland (e.g., Antera, 2023; Lehtonen et al., 2018; Sartori et al., 2015). Prior research (Antera, 2023; Sartori et al., 2015; Tapani & Salonen, 2019) has adopted four competence domains which are argued to respond to the diverse competence needs of VET teachers: pedagogical domain (e.g., teaching methods, setting up a safe learning environment, assessment, being familiar with the curricula and qualifications), professional domain (e.g., professional know-how; understanding the codes, statutes and methods of one’s discipline), organisational domain (e.g., economic and administrative know-how) as well as developmental and research domain (e.g., development of occupational practice, self-reflection of teaching practice). While these domains are based on a broad set of literature, they lack quantitative evidence from the teacher perspective which this study aims to provide.
Previous research has also shown that the work environment is pivotal in providing organisational support for teachers’ everyday continuous professional development (Ballangrud & Nilsen, 2021; Kyndt et al., 2016). Such support may range from offering working hours and opportunities for individual and collective reflection to more formal events, such as teachers’ work placements; at any case, the work environment is the context for VET teachers’ professional development (Ballangrud & Nilsen, 2021). However, we lack the studies examining detailed patterns between VET teachers’ competence and organisational support for competence development, and how gaps between them are related to teachers’ work engagement and turnover intentions. In this study, we assume that organisational support gaps for professional development may decrease teachers’ work engagement, reflected in lower vigour, dedication, and absorption (Schaufeli et al., 2019), and increase their intentions to leave their workplace or teaching as a profession (Huhtala & Feldt, 2016). This study aims to investigate how Finnish VET teachers perceive their current level of various competencies and organisational support for competence development. The study also aims to examine how the gap between the organisational support and self-assessed levels of competencies is associated with teacher engagement and, ultimately, turnover intentions. The research questions are as follows: RQ1) How do Finnish vocational teachers perceive the organisational support for their competence development? RQ2) How do the teachers perceive that organisational support for competence development contributes to their levels of work engagement and turnover intentions? Methodology, Methods, Research Instruments or Sources Used Research context The data collection was conducted in collaboration with several Finnish vocational institutions across different regions. The research permission procedures of each participating institution were followed, but ultimately, participation in the survey by each vocational teacher was voluntary. Participants were asked for an informed consent and did not receive any incentives. Sample and measures Data were collected between August and October 2025 with an online survey questionnaire. Altogether N = 1,015 VET teachers participated in the study. There were 525 females (51.7%) and 454 males (44.7%). There were 36 participants (3.5%) who chose the option ‘other’ or did not want to declare their gender. Participants’ mean age was 51.6 years (SD = 7.9; range: 27–64 years). Participants’ levels of individual competencies and their perceptions of organisational support for competence development were measured with a new instrument which included 23 items that were presented twice to the participants: first to measure participants’ current level of competencies and secondly to measure the level of organisational support for competence development. Participants’ work engagement was measured with the UWES-3 scale which measured levels of vigour, dedication and absorption with three items (Schaufeli et al., 2019). The afore-mentioned items were rated on a Likert 1–7 scale. Participants’ turnover-intentions regarding the workplace and teaching profession were measured with two individual items (Huhtala & Feldt, 2016). These items were rated on a Likert 1–5 scale. Data analysis The data were analysed in RStudio using the lavaan package (Rosseel, 2012). First, the dataset was split randomly into two halves to run exploratory factor analysis (EFA) for the first half and a confirmatory factor analysis (CFA) for the second half; thus, modelling and confirming the theory-driven structure of four VET teacher competence domains. The final model consisted of 19 items in four dimensions/competence domains. Second, 19 competence support gap variables allocated in four dimensions were calculated by subtracting the perceived levels of organisational support from the perceived levels of competencies. The whole cross-sectional dataset was used in structural equation modelling (SEM) to investigate whether the competence support gaps are associated with teachers’ turnover intentions via work engagement. Conclusions, Expected Outcomes or Findings The EFA-CFA results imply that VET teacher competence consists of the following four domains of which the developmental and professional domain had the highest support gap (M = 1.1, SD = 1.2), followed by assessment (M = .8, SD = 1.2), teaching (M = .6, SD = 1.0) and organisational domain (M = .2, SD = 1.2). Furthermore, the fit indices of the standardised SEM model with maximum likelihood estimation and bootstrapped standard errors implied excellent fit with the data (χ2(230) = 794.184, p < .001; CFI = .966; TLI = .959; RMSEA = .049, 90 % CI [.045, .053]; SRMR = .041). None of the support gaps were statistically significantly associated with teacher work engagement. Intentions to leave the workplace were associated with teaching support gap (β = .305, p < .001) and work engagement (β = –.365, p < .001). Intentions to leave the teaching profession was associated with teaching support gap (β = .213, p = .006), assessment gap (β = –.133, p = .042) and work engagement (β = –.409, p < .001). The preliminary results seem to imply that teachers' reasons for leaving the workplace or the teaching profession seem to be related to organisational support for teaching competence. Also, consistent with previous research (Hakanen et al., 2006) we found that lower levels of work engagement are associated with stronger turnover intentions, underscoring the central role of engagement in supporting teachers’ retention and commitment. However, associations between developmental and professional, assessment and organisational domains and turnover intentions remained statistically non-significant which calls for future research to examine these interconnections, including other European countries and comparative approaches.
