Paper Exploring Threshold Concepts Experienced by Graduate Teachers in the First Three Years of Teaching 1: University of Melbourne, Australia; 2: University of Tasmania, Australia; 3: University of Otago, New Zealand Presenting Author:International data shows that multiple regions are experiencing challenges in the teaching profession, with major teacher shortages, fewer people entering initial teacher education programs and early career teachers leaving the profession, to name a few (European Commission/EACEA/Eurydice, 2021; UNESCO, 2024). The global reports highlight the important link between induction, mentoring and professional development in supporting quality teaching. In response, this study aimed to explore key threshold concepts experienced by graduates in the first three years of their teaching career. Understanding these threshold concepts has the potential to inform and target programs to better support graduate teachers as they enter the profession. The theoretical framework for this study is threshold concept theory (Meyer and Land, 2003; Baillie, Bowden, & Meyer, 2013), which has been applied to various disciplines when identifying concepts underpinning key knowledge and practices. For example, to inform medical education (Neve et al., 2015), teaching of natural sciences (Solís-Pinilla & Merino-Rubilar, 2024), and strategies for overcoming threshold concepts in engineering (Male & Bennet, 2014). Meyer and Land (2003) define threshold concepts as transformative,altering the way a subject is understood and perceived, which may also lead to transforming identity and other affective changes such as changing values and attitudes. They are probably irreversible, because there is an enduring conceptual change, which can explain why it can be difficult for experts to look ‘back across the thresholds’ when supporting novice teachers. They are integrative, as epistemic development, and building or reconstructing existing schema enable links between concepts that might have previously seemed unrelated. They are possibly bounded, with conceptual limits and specificity, where the boundaries of a discipline are marked and one knowledge domain is differentiated from another. They are potentially troublesome, because they are conceptually difficult, or counter-intuitive, or inherently complex, abstract or tacit knowledge that are difficult to articulate, requiring a change in thinking and/or feeling. The concept of liminality in the literature (derived from the Latin word ‘limen’ meaning ‘threshold’, ‘beginning’, ‘transitional state’ or ‘boundary’), is often associated with threshold concepts and provides a useful temporal metaphor for describing an important space where knowing and professional growth occurs (Kriewaldt et al., 2024). Identification of threshold concepts provides a theoretical lens for examining the experiences of preservice teachers and graduate teachers, and for considering how support can be strengthened during the early stages of their careers. Threshold concepts could have utility in curriculum design and for addressing difficulties in overcoming particular thresholds (Male, S et al., 2018). How information is organised, sequenced, timed, scaffolded, and how much information is provided can enable or inhibit learning. There is potential for identifying gaps in learning, and for highlighting which concepts are most significant at specific points in their early teaching careers. The key research question for this study is: What threshold concepts emerge and influence early career teachers’ understanding and practice during their first three years of teaching? Methodology, Methods, Research Instruments or Sources Used The study utilised qualitative methodology to examine the experiences of Early Career Teachers (ECTs) in Australia and New Zealand. The study design intentionally elicits in-depth reflections through interviews to understand ECTs experiences as they commence teaching roles in diverse geographical and cultural contexts across Australia and New Zealand. This study included a longitudinal design, generating data from the same participants in the first three years after graduation. The participants included 6 Australian teachers and 22 New Zealand teachers who completed their teaching degrees in two different regions: Otago (South Island, n=15) and Waikato (North Island, n=7). The interviews with participants from Tasmania and Otago were conducted at three time points, once in Years 1, 2 and 3. The Waikato interviews were conducted biannually with each participant resulting in 6 data collection time points in the first three years. Therefore, Waikato interview 2 (in Year 1), interview 4 (in Year 2) and interview 6 ( in Year 3) were used for this analysis. This paper reports on a sub-set of a larger data set, drawing only on participants that completed interviews in all three years. The interviews addressed questions that are broadly categorised according to the following themes: Teacher background and current teaching context, experiences and challenges, teaching practice and development, professional standards, reflections and open-ended additional comments. Approximately one hour was allocated for the interviews, which were conducted via video-conferencing software. The analysis was conducted using an inductive investigative strategy through an institutionally endorsed Spark AI platform to detect patterns across each case in Years 1-3 for two data sets (Australia and Otago). This analysis was guided by the recent work of Neem et al. (2025) and Nguyen-Trung (2025) supporting the use of AI supported analysis. The codes were then manually analysed and applied to two of the data sets again in a deductive process. The data set from Otago was analysed using mixed deductive-inductive analytic process to verify the codes independently, ensuring that the human researcher retained interpretive authority and responsibility for analytic judgement. The final threshold concepts that emerged from this process were collaboratively analysed, using the patterns across data from Years 1-3 to identify any codes that could be subsumed by others and to determine those that were conceptually distinctive. Conclusions, Expected Outcomes or Findings The analysis of 28 ECTs interviews across the first three years of teaching indicate that there are at least 10 potential threshold concepts listed below as themes. Each threshold concept was identified only when there was clear evidence in the data of progression from initial awareness or unawareness, towards a deeper and more nuanced understanding of the concept. Interview excerpts across Years 1-3 show how understanding linked to practice and changed over time. Developing as a teacher means: - realising professional capabilities (T1) - utilising relational teaching (T2) - recognising that teaching is shaped by school culture and systems (T3) - working flexibly within the realities of practice (T4) - conceiving classroom management as creating the conditions for learning (T5) - being responsive to learners’ needs (T6) - engaging collaboratively with colleagues (T7) - being reflexive (T8) - managing sustainable work practices (T9) - an ongoing commitment to evolving practice (T10) The threshold concepts were further categorised into meta-concepts: professional identity and growth; contexts and realities; pedagogical practice; and, relational practice. While these meta-concepts can be distinctly categorised, it was evident that they overlap and interact, emphasising an interconnected complexity inherent in ECTs experiences and professional growth in their first three years of teaching. The findings confirm Meyer and Land’s (2003) description of threshold concepts as a ‘portal, opening up a new and previously inaccessible way of thinking about something.’’ (p. 1). The analysis shows that distinct threshold concepts could influence significant epistemological shifts (‘knowing’ how to teach) and ontological shifts (‘being’ a teacher) in the first three years of teaching. This study highlights the potential for transformative threshold concepts to be identified for evolving teaching practice. Recognising and engaging with threshold concepts could have significant implications for initial teacher education, and guiding professional learning and mentoring for graduate teachers. Paper Understanding the Professional Knowledge Practices of Newly Qualified Teachers in Their First Year 1: University of Southern Denmark; 2: University College Copenhagen Presenting Author:This paper explores the knowledge practices of newly qualified teachers (NQTs) as they emerge in the transition from formal teacher education to professional practice in Danish primary schools. When student teachers move from one educational context to another, changes occur in how professional knowledge is expressed and transformed over time (Bernstein, 2000). These changes have implications for teachers’ professional development and pedagogical practices. This is important to consider as the first year in the profession has been shown to be crucial for the NQTs’ further development as professionals (Flores & Day, 2006). This paper investigates changes in NQT’s conceptions and beliefs about the teaching profession. It provides a sociology of knowledge analysis of how NQTs understand teacher knowledge and the teaching profession and how these understandings are expressed and shaped during their first year as teachers. The research questions guiding the study are: What specialized knowledge and qualities are valuable in the field of newly qualified teachers? How do specialized knowledge and qualities interact to shape a newly qualified teacher? The aim is not to argue that one type of knowledge is more valuable than another. Instead the paper highlights the complex nature of enacting and developing professional knowledge during the transition from teacher education to working life, as well as the tensions and challenges involved. There is no clear answer to what teacher knowledge is or of what constitutes teachers’ knowledge practices. Grimen (2008) describes the teachers knowledge base as consisting of multiple disciplines and experiences influenced by a wide range of actors. These actors may include a school’s organizational culture, leadership, mentoring arrangements, collegial communities, subjects and national policy (Bertram, 2023). Each of these may hold different understandings of what teacher knowledge is and what a professional teacher should know and be able to do (Cochran-Smith et al., 2012; Shay, 2013). Within the sociology of education (Bernstein, 2000), knowledge is understood as something that is recontextualized within educational fields, where discourses and social practices shape what knowledge is, can be and ought to be. Through the processes of selecting, adapting and transforming knowledge, professional knowledge is constructed (Hordern, 2015). How knowledge is conceptualized in teachers’ work influences how they position themselves and develop as professionals (Afdal & Nerland, 2014). To examine how professional knowledge develops as teachers move from education into employment the paper draws on Maton’s sociology of knowledge, which extends the perspectives of Bernstein and Bourdieu. Maton (2014)conceptualized educational fields as knowledge domains in which struggles over status and resources take places. Actors’ beliefs, dispositions, experiences and practices incorporate competing claims to legitimacy and convey messages about what should be regarded as dominant knowledge in the field. In this sense NQTs’ professional practices can be viewed as reflecting a set of messages about what counts as teacher knowledge within the field of newly qualified teachers. Maton’s Legtimation Code Theory (LCT) offers a framework for analyzing how knowledge and ways of knowing are valued in different contexts by examining actors’ dispositions and the organizing principles for their practices (Maton & Chen, 2016). LCT’s concept of specialization codes is based on the idea that any knowledge practice is always oriented towards something and enacted by someone. Specialization codes can explain why some actors succeed in a field while others do not. Therefor they are useful for understanding how NQTs navigate the challenges of their first year in the profession, and for investigating the interplay between knowledge and the knower to identify which forms of professional knowledge are legitimized in NQTs’ narratives. Methodology, Methods, Research Instruments or Sources Used This paper is a part of a PhD project that investigates the development of newly qualified teachers’ (NQTs) professional knowledge in the transition from teacher education and into their first year in Danish public primary school. At the current stage of the project, three participants are being followed during their first year through ethnographic fieldwork (Maeder, 2018; Spradley, 1979), which includes participant observations, video observations, informal conversations and semi-structured interviews. Inspired by longitudinal ethnographic studies (Hammersley & Atkinson, 2019) the teachers are followed through participant observation in their everyday work at the school approximately 2-3 days every second month, combined with one interview every second month throughout the first year. This paper draws on empirical material from interviews and field notes from participant observations and informal conversations. Based on these data the analysis seeks to make visible the structures that shape which forms of knowledge and which qualities are valued in the teaching profession within the field of newly qualified teachers. Participant observations are used to enable an examination of the NQTs’ actions in professional practice and to gain an understanding of the local context, culture, and conditions that they are part of (Buvik, 2024). Informal interviews (Spradley, 1979) have been conducted to gain insight into the teachers’ immediate considerations, allowing for an exploration of the relationship between what they articulate about the professional and what they actually do in their work. Semi-structured interviews (Kvale & Brinkmann, 2015) have been carried out to trace the changes in how the teachers talk about their approach to the profession over time. The interview questions also include descriptive questions intended to elicit detailed accounts of concrete events, situations or experiences, serving as a tool for gaining access to tacit knowledge. The empirical data was first processed using a thematic analysis (Braun et al., 2024; Braun, 2006) based on the analytical question: Which characteristics of the teacher role are highlighted and regarded as valuable by newly qualified teachers? The identified themes were then related to the concept within LCT’s specialization codes through the development of a translation device. In LCT, translation devices function as tools for creating dialogue between theory and data. The analytical findings are used to discuss how changes occur in the NQTs’ knowledge practices during the first year. Specifically how changes occur in what newly qualified teachers orient themselves towards when articulating their professional practices. Conclusions, Expected Outcomes or Findings The paper has examined changes in newly qualified teachers’ (NQTs) knowledge practices from their teacher education to their first year of employment in Danish primary schools. Drawing on Legitimation Code Theory (LCT) the analysis explored which forms of knowledge and qualities are valued in the field of newly qualified teachers. LCT provides a lens for understanding why some actors succeed in a field while others do not. The expected outcome of the analysis was to identify how the specialization codes are expressed and changed as the NQTs articulate their understandings of the teaching profession throughout their first year. The analysis indicates that several of the same qualities valued in the teaching profession are already present during the teacher education. As students, the NQTs were oriented towards a teacher role in which individual qualities were viewed as essential for success. This orientation persists as they enter the professional, where the focus becomes “finding who you are as a teacher”. Qualities such as time management, flexibility, patience, as well as building strong relationships with pupils are highlighted as central to managing the demands of the profession. During their studies and at the beginning of their employment, the teachers were oriented towards more abstract forms of knowledge particularly regarding the teaching dimension of their work. However this orientation shifts over the first year. Gradually and in different ways the NQTs find themselves compelled to compromise their initial ideas about what constitutes good teaching in order to protect their own well-being within the structural conditions of their work, such as limited preparation time, responsibilities for pupil care, expectations around collegial collaboration and experiences of physical stress symptoms. Paper Occupational Competence and Occupational Commitment of Induction Phase ECEC Teachers University of Jyväskylä, Finland Presenting Author:Competence requirements for early childhood education and care (ECEC) teachers have increased worldwide, while at the same time, there is a shortage of qualified teachers (Department of Human Services [DHS], 2020; Lillvist et al., 2014; Nguyen & Nguyen, 2021). Studies have shown that highly educated ECEC teachers often experience conflicts between their working conditions and professional goals. This can lead to intentions to leave the profession, as teachers feel unable to meet job demands or fully use their competences with the available resources (Grant et al., 2019; Heilala et al., 2023; Schaak et al., 2020; Thorpe et al., 2020). The Nordic countries are facing a shortage of ECEC teachers, which statistics indicate will continue to grow in the coming years (Nordic Council of Ministers, 2024). In Finland, the Ministry of Education and Culture has taken various measures to address the ECEC teacher shortage, including increasing the number of educational placements for ECEC teachers (Karila et al., 2021). In this article, we approach this challenge of ECEC teacher retention by examining the occupational competence and occupational commitment of ECEC teachers who are in the induction phase of their careers. This study aims to answer the following research question: How do ECEC teachers in the induction phase of work associate occupational competence and occupational commitment? In this article, occupational competence is approached from both the perspective of the individual and the requirements of the work and community. Within the field of ECEC, teachers’ competence includes both the theoretical knowledge and practical skills essential for the work (see Nasiopoulou, 2020). Occupational competence requirements for ECEC teachers are shaped by societal factors, such as legislation and curricula. In this context, officially demanded competence refers to the formal expectations placed on ECEC teachers’ work (Ellström, 1997). In this article, the term occupational commitment is used and examined at the individual level to refer to ECEC teachers’ commitment to their profession and their intentions to continue in the profession. Occupational commitment independently influences professional activity and work behavior (Meyer et al., 1993). Findings from research in other academic disciplines suggest that competence can be meaningful to organizational commitment in various ways (Anwar & Aima, 2020; Riyanto et al., 2023). Organizational studies suggest that competence and commitment are closely intertwined throughout a career. Support for competence and opportunities for professional development have been found to be associated with commitment (Anwar & Aima, 2020; Riyanto et al., 2023). Studies have also shown that teachers see professional development and support at early career stages as promising tools for retaining teachers in the profession (See et al., 2020). In a study by Siri et al. (2020), higher competency ratings of professional teachers were reflected in higher levels of commitment. However, higher competence does not appear to be unambiguously a factor that strengthens commitment. Studies of ECEC teachers also show that highly educated ECEC teachers recognize a conflict between working conditions and personal work goals. This, in turn, has increased the intention to change jobs or progress within the sector, as teachers feel unable to do the job according to their standards (Grant et al., 2019; Thorpe et al., 2020). It appears that the induction phase, or the beginning of a teacher’s career, is a particularly sensitive period for developing occupational competence, and decisions to leave the profession often occur during this early stage. For this study, the induction phase is defined as beginning with internships during ECEC teacher studies and lasting for about 3–5 years after transitioning into the work (Langdon et al., 2016; Organisation for Economic Co-operation and Development [OECD], 2019; Schaack et al., 2020). Methodology, Methods, Research Instruments or Sources Used This study is based on a survey conducted in spring 2024. The survey was sent to all students admitted and accepted into an ECEC teacher education program at any Finnish university in 2018 or 2019 (N=1628). 36% of the whole sample, i.e., 595 participants, responded to the survey. This study focused on one open-ended question: What factors have weakened or strengthened your commitment to working as an ECEC teacher after entering the workforce? The answers varied in length, ranging from one word to nearly a full page. Only answers that included perspectives related to occupational competence were included. The criteria for exclusion were discussed and decided upon together by the authors. In the final stage, 222 responses. Reflective thematic analysis To answer research: How do ECEC teachers in the induction phase of work associate occupational competence and occupational commitment, the open-ended survey responses were analyzed using Braun and Clarke’s (2006) reflective thematic analysis. Its five phases recognize the researcher’s active role in understanding the data and generating knowledge (Braun & Clarke, 2022). First, the data was familiarized, and it were approached inductively, without applying any theoretical framework. After familiarising with the data, the data related to occupational competence was coded using an inductive approach. Preliminary defining occupational competence helped the researchers grasp its holistic nature, which, in turn, enabled a broad identification of relevant responses. Drawing on a constructionist epistemology, in which the meaningfulness of the data guided coding decisions (Byrne, 2022; Schwandt, 1998), responses were selectively interpreted as reflecting occupational competence based on the researchers’ judgment. After coding the data multiple times, the first author developed themes through codes. First, individual codes were grouped into datasets, which were then combined and interpreted to form the candidate themes. This phase was conducted iteratively, resulting in the development of several different versions of the candidate themes. This phase required careful interpretation, as many thematic elements overlapped across different clusters. Defining clear boundaries between themes and recognizing their interconnections was essential for ensuring analytical rigor. The overlapping nature of the themes is discussed further in the results and conclusions. The final candidate themes were reviewed against the codes and the entire dataset multiple times. After that the themes were named, this involved revisiting the data repeatedly to ensure that the names accurately reflected the content. After several rounds of refinement, four final themes were identified. Conclusions, Expected Outcomes or Findings In the analysis, four themes were identified: appreciation, resources and conditions, position in the work community, and competence at the induction phase. These themes provide insight into how ECEC teachers articulated the connection between occupational competence and occupational commitment in their open-ended responses. These themes can also be considered at the societal, community, and individual levels, which demonstrates their multidimensional nature. Appreciation. ECEC teachers linked societal, community, and their own appreciation of their competence and work to their occupational commitment. The appreciation shown by society and the community increased occupational commitment, while a perceived lack of appreciation was mentioned as weakening occupational commitment. Also participants own appreciation strengthened their occupational commitment. Resources and demands. Participants combined the requirements for occupational competence and resources with commitment to the occupation in ways that were both weakening and strengthening. Resources were important in meeting work demands, so adequate resources strengthened commitment, while inadequate resources weakened it. The position in the work community. Commitment was strengthened or weakened by the requirements set by the work community, shared values and practices, and the possibility for individual autonomy. Competence in the induction phase. Formal competence gained through education, support and orientation provided by the work community, and the individual’s confidence in their own occupational competence either strengthened or weakened occupational commitment. The study’s results present practical implications that could be used to strengthen the competence and commitment of ECEC teachers in the induction phase. This study found that the mismatch between job requirements, resources, and competences from education and actual competences was significant in terms of occupational commitment. Our results suggest that support and job requirements should be tailored to the individual at the induction phase to support one’s own experience of their actual competence, thus strengthening occupational commitment. For this reason, further and continuing education is becoming more important and seen as central for professional development (e.g. Reusser & Tremp, 2008). Professional development formats can be considered especially impactful when they are combined with the everyday work of teachers (Korthagen, 2017). Over the past two decades, an academic field, often referred to as workplace learning, has emerged (primarily) in the European context, which also applies to teacher education (e.g. Wang et al., 2024). Informal learning, described as integrated into daily work activities, not necessarily conscious, accidental and incidental (Manuti et al., 2015), plays an important role in this context. Fittingly, the workplace is considered an important place of learning for teachers. Corresponding research addresses the effectiveness of various learning activities in and, in particular, the self-direction of learning, the influence of the working environment and learning outcomes such as knowledge, beliefs and attitudes, intentions to act and changes in teaching methods (e.g. Bakkenes et al., 2010; Kyndt et al., 2016). In terms of learning activities, reflection is seen as a key component of professional development, particularly in (European) models for workplace learning (e.g., Kraus, 2014). Certain approaches to reflection are based on pragmatistic roots to reflection (e.g., Dewey, 1938). The context for the presented study is a continuing education programme that systematically combines formal and informal learning. It is based on educational evaluation approaches and on the model of visible teaching and learning (Hattie, 2023) and is related to action research approaches (e.g., Lesson Study). Participants of this format adopt a five-step procedure: (1) they choose a recurring and demanding challenge in their lessons, (2) set a goal, (3) develop an intervention and an instrument for data collection, and (5) they realise a project and make use of the results in the classroom and with colleagues. The roots of the programme lie in pedagogical evaluation theory (e.g., Scriven, 1966). It is also linked to the theory of visible learning and the evaluative teaching approach (Hattie, 2023). Previous evaluations of this programme have shown that teachers change their professional thinking and their actions (Schmid et al., 2025). The aim of the study is to explore the learning process. The aim of the study is to explore the individual learning processes of teachers who use the described procedure from the perspective of workplace learning and of pragmatistic reflection. Methodology, Methods, Research Instruments or Sources Used A grounded theory (GT) approach was used to explore how learning takes place in the combination of continuing development and everyday work in the classroom. From this methodology, the pragmatist line of GT after Stauss and Corbin (1990) was chosen. The key focus was the subjective perspective of the teachers. Of main interest were the following aspects: (1) the learning activities involved, (2) the ongoing learning process and (3) the resulting learning outcomes. Experienced Swiss teachers with teaching experience of between 15 and 35 year (n=5) were interviewed (theoretical sampling) which had completed at least two self-evaluation projects in the recent past. All of them worked at schools in German-speaking Switzerland, four at primary level and one at secondary level. Narrative interview method (Schütze, 1983) was used. In one-hour interviews participants described what they remembered what they had experienced during their self-evaluation projects. Participants were asked to freely speak about what comes to their mind. In order to focus on specific aspects, problem-centred interviews (Witzel, 2000) was applied in addition. The data transcribed from Swiss German into standard German were analysed using the classic GT-steps of open, axial and selective coding. In line with grounded theory principles, an interweaving of data collection, data analysis and theory development was applied. For the specific research process, this implied a temporal parallelism and an alternation between these three methodological steps. The theoretical sampling was performed on the material, i.e. the specific aspects to be analysed next were determined incrementally over several iterations with reference to previous analyses and the literature. Conclusions, Expected Outcomes or Findings The study reveals a learning process in which formal and informal learning are complementary: As a result, reflections are made in and after the action situation, which can be characterized initially as a reflection and evaluation of the experience and subsequently as an appraisal of the problem-solving process and the consequences caused. The findings depict professional development in the context studied as proceeding in cyclical phases with the learning steps of experimenting, experiencing, and reflecting: The interventions in the classroom, guided by the programme, lead to experiencing of expected and unforeseen effects and evolve emotions and as a consequence to continuation of experimentation, derived principles of action, acquired routines and changed professional beliefs and attitudes. Detailed analysis was given on reflection, based on pragmatist models of reflection assuming reflection to be interwoven with action. The analysis of the reconstructed teacher’s reflections in terms of Schön's theory of reflective practice (Schön, 1987) shows an initial hurdle in knowing-in-action and a subsequent combination of reflection-on-action and reflection-in-action. Study gives insights in teacher workplace learning highlighting the importance of acting and reflective problem solving which are of practical interests for teacher development within European schools.
