Paper Exploring Trainee Teachers’ Perspectives on their Initial Meeting with their School Mentor Anglia Ruskin University, United Kingdom Presenting Author:Mentoring trainee teachers is a complex, relational practice that draws on a repertoire of knowledge, skills and dispositions that are distinct from classroom teaching (Gardiner & Weisling, 2018). In England, the mentoring role has been part of teacher education since the early 1990s (Hobson et al., 2009), although recent government reforms (Department for Education, 2022), implemented from September 2024, have intensified its prominence. These reforms place renewed emphasis on the responsibilities, training, and leadership of school-based mentors, highlighting their central role in high quality teacher development and retention. These reforms make timely a closer examination of how mentoring is enacted at the point where trainees and school mentors first come together, their initial meeting, and how trainees experience the structures intended to support it. At a European level, the European Commission’s report Supporting Teacher Educators for Better Learning Outcomes (2013) argued that mentoring and teacher‑educator work are a specialised professional practice. The report notes that rather than being treated as an extension of teaching, mentoring trainee teachers requires explicit competency frameworks, coherent preparation and continuous development. More recently, the Eurydice report Teaching Careers in Europe: Access, Progression and Support (2018) shows that across many European systems, mentoring and induction are regulated features of teacher training and early‑career support, with increasing clarity around mentor roles and the structure of mentor–mentee conversations. Framing the English reforms against this European backdrop positions them as part of a broader trend towards the professionalisation and standardisation of mentoring. From a broader international perspective, the OECD’s TALIS survey (2024) found that mentoring of trainee and new teachers is expanding, is better recognised, and is increasingly embedded in policy frameworks. There appears to be a shift towards mentoring as an integrated, systemic support mechanism. This study builds on previous work by the co-investigators (Connolly, Bates & Shea, 2022), which developed a set of questions to guide the mentor–trainee “initial encounter” on a postgraduate programme. Extending that work, the present research explores the use of the same questions in an undergraduate initial teacher training context at ARU, shifting the analytic lens to the perspectives of trainee teachers. By focusing on trainees’ experiences of their first meeting with school mentors, the study addresses a notable gap in the literature, which more commonly focuses on the mentor’s practice and programme design rather than trainees’ perspectives. The contribution is twofold. Firstly, it examines whether a structured conversational tool helps trainees to articulate goals, negotiate roles and establish productive routines with their mentor. Secondly, considering the global emphasis on teacher retention and wellbeing (OECD, 2024), it investigates whether early, structured mentor–trainee dialogue can enhance trainees’ sense of support and professional agency at a formative moment in their preparation. The study pursues two objectives:
Methodology, Methods, Research Instruments or Sources Used This study employs a qualitative, two‑phase research design to explore trainee teachers’ perspectives on their initial meeting with school‑based mentors, and to examine the usefulness of a structured conversational tool adapted from Connolly, Bates and Shea (2022). Given the study’s focus on experiences, perceptions, and meaning‑making, a qualitative approach enables rich insights into how trainees negotiate expectations, relationships, and early professional identity during the mentoring process. Phase 1: Focus groups (November 2025) Phase 1 involved a series of focus groups with undergraduate trainee teachers enrolled on the BEd Primary Education (with QTS) programme at Anglia Ruskin University (ARU). These trainee teachers were preparing for their first school placement, making the timing appropriate for exploring expectations of the initial mentor meeting. Participants were provided with nine adapted “initial encounter” questions developed in earlier research (Connolly, Bates and Shea, 2022). Using a diamond‑nine activity, participants collaboratively sorted the questions into an order of perceived importance, enabling group negotiation and reflection on what matters most at the first meeting with a mentor. The activity encouraged trainees to articulate their reasoning, challenge or defend certain priorities, and consider how questions support the development of rapport, clarity of expectations, and shared purpose. Focus groups were audio‑recorded to capture this dialogue, with the potential for participants to add, edit, or remove questions based on their professional judgement. Three focus groups were conducted—one at each ARU campus (Chelmsford, Cambridge, and Peterborough). All trainees will be invited with a total of 9 participating. Phase 2: Use of questions in initial meeting (November 2025) and follow‑up interviews (March 2026) In Phase 2, the question sets generated by the focus group were used as prompts at the trainees’ initial meeting with their assigned school mentors. This initial took place at the ARU School Mentor conference on each of the three campuses. Trainees then began their 8-week school placement in January 2026. Following placement, trainees will be invited to participate in individual online semi‑structured interviews (March 2026). These interviews will explore how the initial meeting unfolded, how the structured questions supported (or hindered) relationship‑building, and the extent to which the early dialogue influenced the trainee’s experience during placement. Semi‑structured interviews ensure consistency in core topics while allowing participants to introduce issues of personal significance. The interviews will be recorded via MS Teams. The focus group data and interview data will be thematically analysed (Clarke and Braun, 2017). Conclusions, Expected Outcomes or Findings The study is expected to generate important insights into how trainee teachers experience the initial meeting with their mentor and the extent to which a structured conversational tool can support the early development of this relationship. As this initial meeting sets the foundations for communication and expectations, the findings are likely to illuminate the factors that contribute to a productive, supportive mentoring relationship. Firstly, it is anticipated that trainees will report increased clarity and confidence when approaching their initial meeting as the questions will provide a clearer understanding of what the initial meeting can achieve, what they hope to communicate, and how they might establish rapport with their mentor. This may reduce anxiety and promote a sense of agency as trainees enter their first placement. Secondly, the study is expected to identify which of the structured questions trainees deem most meaningful for establishing early trust and shared expectations. This will provide valuable insights into how conversation tools can be refined to better address the needs of undergraduate trainees, who may require different forms of support compared to postgraduate trainees. The focus groups may also reveal gaps or new priority areas. Phase 2 interviews are expected to show that trainees who experienced a purposeful, structured initial meeting feel better supported throughout their placement. These trainees may report stronger communication, greater openness in addressing challenges, and a clearer sense of direction in their professional development. Conversely, the interviews may reveal barriers that shape the effectiveness of the tool in real school contexts, such as limited mentor time or inconsistent use of the questions Overall, the study is likely to produce evidence informed recommendations for ITT providers and school mentors, highlighting how structured conversational tools can enhance early relational work, contribute to trainee wellbeing, and support the wider goals of teacher development and retention. Paper Structured Reflection in Teacher Practicum: Insights into Pedagogical Thinking Development with the PAKER Method University of Eastern Finland, Finland Presenting Author:Reflection is widely recognized as a key component of teacher development and professional growth in higher education (Gast et al., 2022; Krapivnyk et al., 2021). Reflective teachers often critically evaluate both traditional disciplinary approaches and their personal teaching practices, aiming to enhance them through pedagogical theories (Nevgi & Löfström, 2015). In teacher education, reflection is typically integrated into teaching practicum, yet it frequently remains at a descriptive level, lacking theoretical depth or critical analysis (El-Dib, 2007; Korthagen & Vasalos, 2005). Despite the acknowledged importance of reflection, concrete and systematic methods for fostering deep pedagogical reflection remain scarce in university pedagogy. Research shows that reflective practice requires conscious effort and structured support, particularly in connecting reflection to one’s own teaching (Nguyen et al., 2014). Schön’s (1983) concepts of reflection-in-action and reflection-on-action further highlight that reflection may occur both during and after pedagogical experiences. To address this gap, we have developed the PAKER method (Pedagogisen Ajattelun KEhittymisen Reflektio), a structured model for supporting Reflection on the Development of Pedagogical Thinking during teaching practice (Lähdesmäki et al., 2025). This study investigates how university teachers describe the development of their pedagogical thinking as they engage in the guided phases of the PAKER method. The theoretical foundation of PAKER combines perspectives from authentic learning (Lähdesmäki, 2021) and a four-level reflection model (Kostiainen et al., 2023). Authentic learning emphasizes real-life contexts, disciplinary relevance, social interaction, cognitive engagement, and pedagogical coherence. Within the practicum, the aim is to create a reflective space where the teacher’s own practice serves as the basis for learning, shifting the focus from task completion to learning as a process (Harris & Salinas, 2009; Herrington & Herrington, 2008). Kostiainen et al. (2023) model outlines reflection as a process progressing through four phases: descriptive, relational, conceptual and meaningful, and critical reflection. PAKER integrates this model into a three-phase structure: orienting, active, and synthesising reflection (Lähdesmäki et al., 2025). These phases guide teacher students in deepening their reflective skills and awareness throughout the practicum experience. Although teachers’ reflective attitudes often develop during pedagogical studies, prior research suggests that reflection tends to focus on external factors and remains surface-level (El-Dib, 2007; Korthagen, 2004). In contrast, deeper reflection supports the recognition of both strengths and developmental needs in teaching (Gast et al., 2022) and contributes to the growth of pedagogical thinking as a form of professional expertise (Segal, 2023; Postareff et al., 2008). In the university context, pedagogical thinking becomes visible in various professional tasks, including course design, facilitation of learning, assessment, and curriculum-level development (Van Dijk et al., 2020). It also extends to pedagogical leadership and programme planning. Thus, supporting teachers in articulating and developing their pedagogical thinking is essential for enhancing their professional practice holistically. This study investigates how university teachers articulate the development of their pedagogical thinking across the three reflective phases of the PAKER method: orienting, active, and synthesising. Specifically, the study seeks to answer the following questions:
By addressing these questions, the study aims to provide deeper insight into the progression of pedagogical thinking and the diversity and depth of reflective skills among university teachers in authentic learning environments. Methodology, Methods, Research Instruments or Sources Used The data for this study were collected in spring 2025 during a university-level teacher training module (5 ECTS credits) forming part of pedagogical studies. The dataset consists of 15 reflective final essays (PAKER syntheses) written at the end of the practicum period. In these syntheses, students reflected on the development of their pedagogical thinking, their professional growth as teachers, the achievement of learning objectives, and their teaching experiences. Students also provided basic background information (name and faculty). The essays were submitted via the Moodle platform. On the cover page, students gave written consent to participate in the study and to allow the combination of their data with other research materials. Research information was made available on Moodle, and participation was explicitly stated to be voluntary. At the beginning of the course, students were informed about the research, and a formal research notice was provided. The study complies with the Finnish National Board on Research Integrity (TENK) guidelines. One of the researchers anonymised the data using coded identifiers. All personally identifying information, including references to specific academic disciplines, was removed. The research approach is phenomenological-hermeneutic. We investigate how students describe the development of their pedagogical thinking in the final essays, focusing on both the content of their reflections and the reflective depth. The analysis is theory-driven content analysis, guided by the phases of the PAKER method, the levels of reflection (Kostiainen et al., 2023), and the framework of teachers’ professional tasks (Van Dijk et al., 2020). Each researcher first read the data independently and made initial observations. After collaborative discussion, a shared analytical framework was developed, and the data were categorised according to the research questions The content analysis was conducted using an Excel spreadsheet, where excerpts from each teacher’s synthesis were organised to allow identification of both the levels of reflection and the content described in relation to each phase of the PAKER method. Based on the data, five main themes emerged concerning the components of pedagogical thinking. The level of reflection was assessed using a four-tiered framework: descriptive, relational, conceptual and meaningful, and critical reflection (Kostiainen et al., 2023). Each level was defined based on prior research to describe the nature of reflection and guide interpretation. These definitions helped identify how pedagogical thinking appeared in students’ texts and whether their reflections showed explanatory or critical depth. Conclusions, Expected Outcomes or Findings The significance of the three phases of the PAKER method (orienting, active, and synthesizing) in promoting teachers’ pedagogical thinking and reflection was reinforced by this study. The orienting phase assists teachers in identifying and articulating their pedagogical competencies, as well as in setting personal goals for the practicum. The active phase emphasizes the importance of reflection in authentic teaching situations and highlights the role of peer feedback in supporting professional growth (see Lähdesmäki, 2021). The synthesizing phase guides students in assessing the achievement of their goals, recognizing areas for development, and strengthening pedagogical thinking and integrating theory with practice. During the reflection process, key themes of development emerged, including lesson planning skills, interaction, mastery of teaching methods, professional growth, peer group collaboration, and pedagogical reflection awareness. These areas are essential for teachers’ professional development and strengthen the foundation of teaching (Van Dijk et al., 2023; Nevgi & Löfström, 2015). According to the study, the PAKER method guides teachers to reflect on and develop their pedagogical thinking. The levels of reflection vary among teachers. Some students’ reflections remained at the descriptive and relational levels, while others reached the stage of critical reflection. Quite a few focused on conceptual reflection, articulating the insights and meanings they had gained throughout the reflective process (see Kostiainen et al., 2023). Reflection skills and the willingness to reflect influence how deeply teachers are able to recognize and articulate their development. Reflection requires commitment, readiness to identify one’s own shortcomings and areas for improvement, as well as a desire to learn new things. Integrating research-based knowledge into the method deepens reflection and supports teachers’ professional growth. Paper Guided Action Research as a Tool to Teacher Professional Learning 1: Jyväskylä University, Finland; 2: George Emil Palade Highschool of University of Medicine, Pharmacy, Science and Technology, Târgu Mureș; 3: Colegiul National Iasi, Iaşi Presenting Author:This study explores how participation in a guided action research process can support teachers’ professional development and strengthen their reflective and pedagogical capacities. While action research has long been recognised as a promising approach for fostering teacher agency, inquiry‑orientation, and practice‑based learning, less is known about how teachers experience such processes when they are intentionally scaffolded by a researcher and embedded in their everyday school context. This study contributes to this discussion by examining teachers’ reflections on their learning and professional growth during a structured, collaborative action research project. The research was carried out with Romanian teachers (N=15) who engaged in an action research cycle focusing on pedagogical challenges identified in their own classrooms. The process included joint planning, classroom experimentation, reflective dialogue, and iterative refinement of teaching practices. Continuing support was offered during the process by a university lecturer. Data consist of written reflections and recorded discussions. A qualitative thematic analysis was used to identify how teachers described changes in their thinking, practices, and sense of professional agency. Preliminary findings suggest that guided action research can function as a meaningful and empowering form of professional development. Teachers reported gaining greater confidence in analysing their own practice, a clearer understanding of how theory can inform everyday pedagogical decisions, and an increased willingness to experiment with new approaches. The structured support (the combination of collaborative reflection and external guidance) was experienced as both motivating and professionally safe, enabling teachers to engage deeply with their own learning. The study argues that guided action research holds considerable potential as a professional development method, especially in contexts where teachers may have limited opportunities for collaborative inquiry or structured reflection. The findings indicate that when appropriately supported, action research can foster practice‑embedded learning, strengthen professional identity, and promote a culture of inquiry within schools. The paper concludes by discussing the conditions under which this method may be recommended as a scalable and sustainable approach to teacher development. Methodology, Methods, Research Instruments or Sources Used The study employed a qualitative research design grounded in the principles of action research and reflective inquiry. The methodological approach was intentionally structured to capture teachers’ lived experiences as they engaged in a guided action research cycle within their own school contexts. The process was designed to be both collaborative and iterative, enabling teachers to move between planning, action, observation, and reflection while receiving ongoing support from a university lecturer. The research unfolded in four main phases. First, teachers identified a pedagogical challenge from their own classroom practice and formulated an inquiry focus. This stage included joint discussions to clarify the problem, articulate assumptions, and connect classroom issues with relevant theoretical perspectives. Second, teachers designed and implemented small scale instructional interventions aimed at addressing their chosen challenge. These interventions were carried out in authentic classroom settings, allowing teachers to test new strategies in real time. The third phase centred on structured reflection. Teachers documented their observations through written reflections, reflective journals, and short analytic memos. In addition, group reflection meetings were organised at key points in the cycle. These sessions were audio recorded and later transcribed. The final phase involved iterative refinement. Based on their reflections, teachers adjusted their instructional strategies and repeated elements of the cycle. The entire action research process followed Kemmis’ action research cycle, which emphasises a recursive movement through the phases of planning, acting, observing, and reflecting. (Kemmis, McTaggart, & Nixon, 2014) Data sources included written reflections, recorded group discussions, and field notes from the researcher facilitator. A thematic analysis was conducted following Braun and Clarke’s (2021) six step framework, allowing for the identification of recurring patterns related to teacher learning, agency, and professional identity. Coding was both inductive and deductive: inductive to capture emergent themes from teachers’ narratives, and deductive to align findings with existing literature on action research and teacher professional learning. Conclusions, Expected Outcomes or Findings Preliminary analysis shows that guided action research can serve as a powerful pathway for teacher professional learning, particularly in contexts where opportunities for collaborative inquiry are limited (Keski-Mäenpää, 2018). Teachers reported that the structured and supported nature of the process enabled them to engage more deeply with their own practice than in traditional professional development formats. The combination of autonomy and guided facilitation created a professionally safe environment in which teachers felt encouraged to experiment, question assumptions, and analyse their pedagogical choices. One of the most significant outcomes was the strengthening of teachers’ reflective capacities. Participants described becoming more systematic in observing their classrooms, more confident in interpreting student learning processes, and more aware of how theoretical concepts could inform everyday instructional decisions. This shift from intuitive to more evidence informed practice contributed to a heightened sense of professional agency. The findings also suggest that collaborative reflection played a central role in teachers’ learning (Kemmis & McTaggart). The opportunity to discuss challenges with peers, share interpretations, and receive external guidance helped teachers broaden their perspectives and recognise alternative approaches. This collective dimension fostered a sense of community and reduced the isolation often associated with classroom based problem solving. Furthermore, the iterative nature of the action research cycle supported teachers in developing a mindset of continuous improvement. Rather than viewing teaching strategies as fixed, participants began to see them as adaptable tools that could be refined based on evidence and reflection. This shift has implications for building a culture of inquiry within schools. Overall, the study concludes that guided action research is a promising, scalable model for teacher professional development. When embedded in teachers’ everyday practice and supported by structured facilitation, it can enhance reflective competence, strengthen professional identity, and promote sustained pedagogical growth. Paper Empowering Newly Qualified Teachers’ Practitioner Research Skills Through a School-Based Mentoring System NIS Taraz Kazakhstan, Kazakhstan Presenting Author:Mentoring and professional collaboration are widely recognised as essential components of teacher induction, particularly for Newly Qualified Teachers (NQTs) who lack classroom experience or are new to a school system (Ganser et al., 1998; Sundli, 2007). The first year of teaching is often described as the most demanding stage of a teacher’s career, as NQTs commonly encounter challenges in lesson planning, classroom management, differentiation, and assessment (Kadyrova, 2017). When such challenges are not addressed through structured professional support, early-career teachers may experience stress, psychological strain, and emotional exhaustion, which can contribute to reduced self-efficacy and even teacher attrition (Sanders, 2005). In Kazakhstan, mentoring programmes are formally implemented across public schools, and newly appointed or newly hired teachers are typically assigned an experienced mentor through administrative procedures (Koroleva, 2017). Mentors are expected to support NQTs’ adaptation, methodological development, and professional growth. However, mentoring is not always implemented systematically or consistently across school contexts. In some cases, mentoring remains largely a formal requirement rather than a sustained learning partnership, which may limit its effectiveness as a mechanism for professional development (Levterova, 2017). This gap highlights the need to conceptualise mentoring not only as practical guidance but as a structured developmental process that empowers NQTs to learn through inquiry and reflection. A structured school-based mentoring model can support NQTs by providing purposeful professional dialogue, regular observation and feedback, and collaborative planning opportunities. Research suggests that mentoring contributes most effectively to induction outcomes when it is embedded within a supportive school culture and implemented through clear structures that promote collaboration and mutual learning (Shanks, 2005). Importantly, mentoring is not only a national priority in Kazakhstan but also part of broader international educational trends aimed at strengthening teacher retention, professional learning, and instructional quality. European approaches increasingly promote “educative mentoring,” where mentoring is grounded in reflective practice, professional dialogue, and early-career teachers’ personal and professional development (Da Rocha, 2014). Against this background, the present study addresses two research questions: 1) How can a school-based mentoring system improve NQTs’ practitioner research skills? 2) How can creating a mentoring environment enhance the professional development of newly qualified secondary school teachers? The primary aim of this study is to evaluate the effectiveness of implementing a school-based mentoring system and developing a supportive mentoring environment in enhancing the teaching practice of newly qualified secondary school teachers. More specifically, the study investigates whether these mentoring approaches can significantly strengthen NQTs’ practitioner research skills and thereby contribute to their sustained professional development. Within this framework, mentoring can serve as a foundation for developing NQTs’ practitioner research competence, including identifying classroom problems, collecting evidence from practice, engaging in systematic reflection, and applying findings to improve teaching. The theoretical framing of this study draws on scaffolding, which conceptualises mentoring as structured support enabling novice teachers to accomplish professional tasks beyond their independent capacity, and andragogy, which emphasises that adult learning is self-directed, experience-based, and problem-oriented. Overall, mentoring is positioned as a key mechanism for strengthening NQTs’ inquiry-oriented professionalism, resilience, and long-term commitment to the teaching profession. Methodology, Methods, Research Instruments or Sources Used This study was conducted as a mixed-methods Action Research (AR) project aimed at supporting Newly Qualified Teachers’ (NQTs) professional development through the implementation of a school-based mentoring system and the creation of a supportive mentoring environment. The participants were 11 newly qualified secondary school teachers (4 females and 7 males) working in a school in Southern Kazakhstan. At the initial diagnostic stage, NQTs completed a short questionnaire to identify general challenges and mentoring needs. As the survey data provided only limited depth, the qualitative strand became central to the research process. A focus group interview (4–6 NQTs) was conducted to identify shared concerns; however, some teachers were hesitant to discuss individual difficulties in a group setting. Therefore, the main data collection tool involved individual semi-structured interviews, which allowed participants to describe their experiences in greater detail and reflect on challenges such as lesson planning, assessment practices, classroom management, time constraints, and professional confidence. Interview findings directly informed the intervention stage. Each NQT received targeted support through individual mentoring provided by experienced teachers. Mentoring sessions included professional dialogue, collaborative planning, and reflective discussion of classroom practice. To document changes in teaching practice and link mentoring to the development of practitioner research skills, lesson observations were conducted using structured lesson observation forms. Additional evidence sources included lesson plans, mentoring records, and teachers’ reflective notes. Data analysis followed the AR cycle (“identify–act–reflect”). Qualitative data (interviews, lesson observations, and documents) were analysed thematically, while quantitative questionnaire results were used to identify patterns and support triangulation. The integration of these data sources strengthened the trustworthiness of the findings and enabled an evidence-based evaluation of mentoring effectiveness. Conclusions, Expected Outcomes or Findings In conclusion, this study successfully examined the effectiveness of a school-based mentoring system in developing Newly Qualified Teachers’ (NQTs) practitioner research skills and in establishing a supportive mentoring environment that enhances their professional development. Drawing on European practitioner research experience, the study highlighted the importance of strengthening research competencies and fostering a mentoring culture as key elements in the professional growth of NQTs. The organisation of targeted training sessions—based on interviews with NQTs, lesson observations, and the analysis of survey findings—proved effective in providing timely, needs-based support. As a result, NQTs refined their teaching practices, engaged more actively in practitioner research, and advanced their professional competencies. Findings from lesson observations conducted before and after mentoring, supported by qualitative data, demonstrated notable improvement in NQTs’ ability to design structured lesson plans, apply active teaching methods, and systematically investigate their own classroom practices. Furthermore, the establishment of a mentoring environment positively influenced NQTs’ rapid adaptation to the school context and supported their ongoing professional development. The mentoring process—centred on problem identification, structured support, practitioner research, and reflection—contributed to the development of a coherent and standardised mentoring model. Overall, the study aligns with the growing global trend, particularly within European educational institutions, of strengthening mentoring systems for NQTs. Therefore, the findings offer valuable development strategies for educators and school leaders seeking innovative approaches to improve mentoring practices and enhance NQTs’ practitioner research skills through effective school-based mentoring.
