Paper Profiles of Teachers’ Resilience and Work Burnout: The Role of Individual and Contextual Factors 1: University of Jyväskylä, Finland; 2: University of Helsinki, Finland Presenting Author:This study examined profiles of teachers’ resilience and work burnout using a sample of 331 Finnish elementary school teachers (79% females) who filled out an online questionnaire in the spring of 2022. Teaching is often described as a highly demanding occupation (e.g., Johnson et al., 2005; Kyriacou, 2011). In recent years, demands such as increasing workloads and the time required for nonteaching duties, along with the changes teachers faced due to the COVID-19 pandemic, have strained their sense of occupational well-being (e.g., Hascher & Waber, 2021; Salmela-Aro et al., 2022). This is a woeful reality, especially given that decreased occupational well-being, such as burnout – conceptualized as exhaustion, negative attitudes toward work (i.e., cynicism), and inadequacy toward work (Maslach et al., 2001) –, is harmful and related to, for example, lower sense of job satisfaction (e.g., Hakanen et al., 2006; Skaalvik & Skaalvik, 2017). Nevertheless, despite the demanding nature of teaching as an occupation (Kyriacou, 2011) and the alarming number of teachers experiencing stress due to their work (e.g., Herman et al., 2020), it is also evidenced that there are plenty of teachers possessing high or at least fairly good levels of occupational well-being (Hascher & Waber, 2021). Such teachers might be, for example, resilient to counter their work-related challenges (e.g., Beltman et al., 2011; Mansfield et al., 2016). Resilience can be defined as the ability to bounce back from difficulties (Smith et al., 2013). According to Smith et al. (2008), the process of bouncing back includes three intertwined phases: 1) confronting the stressful event, 2) directing oneself toward a positive future outcome of the event, and 3) taking active steps to cope with it. In addition, teachers may have contextual or individual resources that protect them against the strains of work-related demands (e.g., Bermejo-Toro et al., 2016; Granziera et al., 2022; Hascher & Waber, 2021). Increasing empirical evidence is also suggesting that there is substantial heterogeneity in teachers’ experiences of occupational well-being (e.g., Herman et al., 2020; Pöysä et al., 2022; Salmela-Aro et al., 2019). This notion implies that teachers may not be a homogeneous group; rather, there may be different subgroups of teachers in terms of their occupational well-being. For example, while it is known that teachers’ higher sense of resilience is related to their lower levels of occupational stress and burnout (e.g., Burić et al., 2019; Richards et al., 2016), the majority of the studies examining such a relation have assumed that this is similar for all teachers. Similarly, while it is known that sense of having a supportive leader–follower relationship can act as a protective factor for teachers’ occupational well-being (e.g., Bermejo-Toro et al., 2016; Hakanen et al., 2006), this has been mainly examined without considering the possible heterogeneity among teachers. Therefore, to gain novel insights into teachers’ occupational well-being, the present study used the person-oriented approach to simultaneously examine teachers’ resilience and work burnout. In addition, to move beyond the assumption that the relations between sense of occupational well-being and different individual and contextual factors are similar for all teachers, subsequent analyses for the identified profiles were executed. The following research questions (RQs) and hypotheses were formulated: RQ1: What kinds of subgroups can be identified based on teachers’ experiences of resilience and work burnout?; RQ2: To what extent do the identified subgroups differ with respect to teachers’ individual factors of perceptions of work meaningfulness and overcommitment with work?; RQ3: To what extent do the identified subgroups differ with respect to the contextual factors of teachers’ perceptions of a supportive organizational climate and the leader–follower relationship? Methodology, Methods, Research Instruments or Sources Used The present study was conducted as a part of a larger Finnish study examining teachers’ and students’ stress. An ethical approval for the study was granted by the university’s ethical committee prior to commencing the study. This work was conducted in accordance with the national guidelines for the ethical principles of research (Finnish National Board on Research Integrity TENK, 2019). The data for the present study were collected from several municipalities located in different areas of Finland. The participants of the current study consisted of 331 class teachers in Grades 1–6. Among these, 260 (78.5%) participants were female and 70 (21.1%) were male (one participant chose the option “prefer not to answer”). A person-oriented approach with latent profile analysis (LPA; Lubke & Munthen, 2005; Vermunt & Magidson, 2002) was applied in the present study. LPAs were conducted to examine teachers’ occupational well-being in terms of resilience (two scales) and burnout (three subscales) using the Mplus statistical package (version 8.10; Muthén & Muthén, 1998–2023). The subsequent analyses included multinomial regression analyses and pairwise comparisons for the chosen best-fitting LPA solution by using the auxiliary function and the three-step procedure. The measures used to assess resilience were, the Brief Resilience Scale (Smith et al., 2008; see also Sorkkila & Aunola, 2021) to assess teachers’ overall resilience in terms of their ability to bounce back or recover from stress in general, and the coping item from the Brief Teacher Stress and Coping Measure (Eddy et al., 2019) to examine the extent to which teachers were bouncing back from current occupational stress. In turn, a shortened Finnish version of the Bergen Burnout Inventory (BBI; Feldt et al., 2014) was used to measure teachers’ burnout in terms of emotional exhaustion, cynicism, and inadequacy. All items were self-reported. In addition, the items retrieved from the Effort–Reward Imbalance scale (ERI; Siegrist et al., 2004; see also Rantanen et al., 2012), the Work as Meaning Inventory (WAMI; Steger et al., 2012) and the Finnish version of the Leader–Member Exchange measure (LMX; Graen & Uhl-Bien, 1995; see also Norvapalo, 2014) were used for the subsequent analyses. Conclusions, Expected Outcomes or Findings Using latent profile analysis, the four-profile solution was identified: (1) High Resilience and Low Burnout (31.7%), (2) Moderate Resilience and Low-Average Burnout (29.9%), (3) Low Resilience and High-Average Burnout (31.1%), and (4) Low Resilience and High Burnout (7.3%). The results demonstrated that all profiles differed significantly from one another with respect to all three subscales of work burnout (i.e., exhaustion, cynicism, and inadequacy). With respect to the two measures used to capture teachers’ resilience, all profiles differed significantly from one another in terms of work-related resilience. However, two of the profiles (i.e., Low Resilience and High-Average Burnout and Low Resilience and High Burnout) did not differ with respect to overall resilience. The results of multinomial regression analyses and pairwise comparisons showed that most of the identified profiles differed with respect to the individual protective factor of work meaningfulness and all identified profiles differed from one another in terms of the risk factor of overcommitment with work. However, the identified profiles did not differ significantly with respect to the contextual protective factor of a supportive organizational climate, and the results showed only some differences between the identified profiles with respect to the contextual protective factor of the leader–follower relationship. Overall, the present study is among the first attempts to utilize a person-oriented approach to examine patterns of teachers’ resilience and work burnout. To conclude, the findings indicate that while sense of resilience and burnout are related, teachers are not a homogeneous group in terms of their perceived occupational well-being. The results suggest, for example, that resilience-related interventions (e.g., teaching skills of thought reframing and psychological flexibility) may benefit at least some teachers from experiencing burnout in their work. Paper Don’t Crack Under Pressure: Demands and Resources in the Context of Teacher Shortages 1: University of Bern; 2: Bern University of Applied Sciences Presenting Author:Many countries worldwide are facing teacher shortages in schools (Craig et al., 2023; Organization for Economic Cooperation and Development, 2024). To maintain the functioning of schools, alternative pathways into teaching have been introduced, including shortened and practice-oriented training routes for career-change teachers (European Commission/Education Audiovisual and Culture Executive Agency/Eurydice, 2021). In some education systems, including Switzerland, schools additionally employ untrained staff with no or minimal formal teaching qualifications to address acute staffing shortages (Sandmeier & Herzog, 2024). Despite the profound challenges associated with these staffing arrangements, empirical knowledge about how teacher shortages shape everyday work in schools remains limited (McPherson et al., 2025; Sandmeier & Herzog, 2024). Emerging evidence indicates increased strain on school principals and fully certified teachers, particularly due to the increased need for mentoring and support of those staff members without full teaching qualifications (Porsch, 2025; Schwalbe & Puderbach, 2023). A suitable framework for exploring these experiences is provided by the Job Demands-Resources (JD-R) theory, especially in light of recent extensions emphasizing its relevance for understanding work in times of crisis (Demerouti & Bakker, 2023). JD-R theory conceptualizes working conditions in terms of job demands requiring sustained effort and job resources that support effective functioning. JD-R theory also accounts for personal demands (e.g., perfectionism) and personal resources (e.g., resilience) as individual factors shaping employees’ work experiences (Barbier et al., 2013; Xanthopoulou et al., 2007). Prior research shows that demands and resources are closely linked to well-being and retention among teachers and school principals (Collie et al., 2020; Skaalvik & Skaalvik, 2018), making this framework particularly relevant in the context of teacher shortages. In addition, recent studies have begun to examine implemented measures to address teacher shortages in schools (Boström & Bostedt, 2025; Porsch, 2025), yet little is known about how such measures are perceived by teachers and school principals and which solutions they consider promising for the future. Using a qualitative research approach, we address the following research questions:
Methodology, Methods, Research Instruments or Sources Used This qualitative study includes data from two primary schools from the German-speaking part of Switzerland facing a teacher shortage. Following a maximum variation sampling strategy, semi-structured online interviews with the school principal, six traditionally trained teachers, and three teachers without a regular teaching diploma (e.g., career-change teachers) were conducted in School 1 between March and September 2025. Similar interviews are planned for spring 2026 in School 2. Participation is voluntary, and anonymity and confidentiality are assured as specified in a written consent form. The online interviews focus on the current teacher shortage at the school, the associated demands and resources, and both existing and prospective measures for addressing this situation. The audio-recorded interviews with participants from School 1 lasted approximately one hour, were transcribed and analyzed using qualitative content analysis, following Kuckartz (2016), supported by MAXQDA 2024. Categories were developed through a combination of deductive principles based on the JD-R model and inductive procedures based on the interviews from the first school and will be further refined using data from the second school. The reliability of the category system will be assessed by calculating interrater reliability using the corrected kappa coefficient (Brennan & Prediger, 1981). Conclusions, Expected Outcomes or Findings Addressing the first research question, preliminary findings from School 1 suggest that teacher shortages substantially alter job demands and resources in schools as theoretically expected in times of crisis (Demerouti & Bakker, 2023). Fully qualified teachers report increased workload demands due to extensive instructional, pedagogical, and organizational support for staff members without a regular teaching diploma. This is accompanied by a reallocation of resources previously available for their own teaching, as fully qualified teachers forgo support in their own classrooms to redirect resources—such as classroom assistants—to support teachers without a regular teaching qualification. Regarding the second research question, fully qualified teachers perceive these changes as negatively affecting their well-being, with some reporting that this likely contributes to their intentions to leave the school or the profession. The school principal mirrors these perceptions, particularly about increased strain on qualified teaching staff and concerns about their retention. Regarding the third research question, current measures to address teacher shortages primarily involve mentoring and informal support for teachers without a regular teaching diploma. However, both teachers and the school principal emphasize the need for additional measures that place stronger emphasis on retaining already qualified teachers, particularly through improvements in working conditions. Overall, the preliminary findings indicate that the situation of teacher shortage itself creates a critical tension: efforts to maintain school functioning may increase demands on fully qualified teachers, thereby threatening their well-being, retention, and the long-term sustainability of schools. Paper ***WITHDRAWN*** Teacher Well-Being: Linking PERMA and Mindset, with Job Demands and Resources as Contextual Factors Johannes Kepler University Linz, Austria Presenting Author:Increasing psychological strain in everyday school life makes mental health and well-being in schools a pressing issue. Current evidence on the high prevalence of depressive symptoms and anxiety disorders among students (Sevecke et al., 2022) highlights the need for preventive, low-threshold support services in which schools can play a central role. This, however, depends on teachers’ ability to sustain their own mental health and well-being, so they can reliably take on this supportive role. Reports of high emotional exhaustion and elevated burnout risk among teachers (Lillich et al., 2023), alongside their characterization as a high-risk group for stress-related conditions such as burnout (Adam et al., 2025), underscore the urgency of examining teacher well-being with greater conceptual precision. Research on teacher well-being has traditionally emphasized adverse outcomes such as stress, exhaustion, and burnout (McCallum et al., 2017). Likewise, international large-scale studies such as TALIS, PIRLS or TIMSS have often operationalized teacher well-being primarily via negative indicators (e.g., stress levels, burnout-related symptoms) and implicitly treated low stress as an indicator for high well-being. This framing risks underestimating positive dimensions of functioning and experience and limits the interpretability of findings for prevention and school development. The present study therefore adopts a multidimensional, resource-oriented perspective and is grounded in Westerhof and Keyes’ two-dimensional model (2010), which conceptualizes psychological distress and mental health as related but distinct dimensions requiring separate assessment and promotion. This approach is consistent with the World Health Organizations (1984) definition of health as more than the absence of disease, encompassing physical, mental, and social well-being. It implies a measurement and intervention logic that goes beyond symptom reduction to also capture and strengthen positive aspects such as positive emotions, engagement, supportive relationships, meaning and accomplishment, as conceptualized in the PERMA model of well-being (Seligman, 2018). In doing so, the current study contributes a multidimensional picture of teachers’ well-being and stress experiences in Austria. Given the conceptual proximity of different well-being approaches, research question 1 examines whether PERMA and subjective well-being reflect the same construct or can be empirically distinguished. The current study additionally draws on the Job Demands–Resources (JD-R) model (Bakker et al., 2023), which distinguishes job demands (e.g., work pressure, emotionally stressful interactions) from resources (e.g., collegial support, supportive leadership). Within this framework, high demands combined with insufficient resources are linked to emotional exhaustion and elevated burnout risk, whereas resources are expected to promote aspects of well-being and buffer strain. The JD-R model further includes personal resources such as mindsets and resilience, which affect how teachers interpret demands and use resources proactively, contributing to sustained well-being. Building on this logic, the current study models three mindsets as psychologically relevant mechanisms: growth mindset as belief in the malleability of abilities (Dweck et al., 1995) as well as visionary mindset describing a future-oriented, meaning- and goal-directed orientation and vigilant mindset as anticipatory risk awareness and proactive coping (Ninković et al., 2025). These orientations are expected to influence how teachers assess demands and utilize resources (Nalipay et al., 2022), thereby affecting well-being both independently and in interaction with job demands and resources. As research questions 2 and 3, this study examines to what extent teachers’ growth, visionary, and vigilant mindsets predict well-being and whether mindset explains additional variance beyond job-related demands and resources. In doing this, the study responds to limitations of large-scale surveys (e.g. TALIS, PIRLS,..) by complementing predominantly deficit-oriented indicators with multidimensional, positive measures of teacher well-being. Additionally, the use of validated, internationally compatible instruments and theoretically grounded constructs (including newly operationalized mindset measures) facilitates cross-national comparison and supports the transfer of insights across European school systems. Methodology, Methods, Research Instruments or Sources Used This study has a cross-sectional, quantitative design. Data was collected via an online survey with a single measurement point. The target population were teachers in Austria. The survey took place from November 25th to December 20th 2025 and was pre-registered prior on AsPredicted. 2.132 teachers (84% female, 15.8% male, 0.2% divers, Mage = 48.98 years, SDage = 9.51) participated. They reported an average teaching experience of 21.53 years (SD = 11.18) and an average teaching obligation of 20.86 units per week (SD = 4.41). The sample included teachers from various school types; the most common were primary school (29.3%), compulsory secondary school (24.9%) and academic secondary school (27.5%). The German versions of established, standardized scales were used to measure key constructs: PERMA (PERMA Profiler; Wammerl et al., 2019), life satisfaction (SWLS; Janke & Glöckner-Rist, 2014), positive and negative affect (PANAS; Breyer & Bluemke, 2016), growth mindset (Growth Mindset Scale; Rammstedt et al., 2024). Additionally, vigilant and visionary mindset were assessed using two self-developed scales. Stressors and resources were measured via stressfulness/supportiveness ratings of work-related aspects. Responses were checked for patterns and plausible processing time. Analyses were performed in SPSS and R. Missing values were replaced, where possible, using FIML. To examine whether PERMA and well-being represent empirically distinct constructs (RQ1), three CFA models were estimated in R. To improve model fit, two theoretically justified residual covariances between indicators were allowed in all models. PERMA and well-being were specified as second-order latent factors, with PERMA indicated by its five first-order subscales and well-being indicated by life satisfaction (SWLS) as well as positive and negative affect (PANAS). Three competing models were compared: a two-factor model with the PERMA–well-being correlation freely estimated, a two-factor model with this correlation fixed to 1, and a one-factor model in which all items loaded on a single general factor. To test RQ2, a structural equation model (SEM) was estimated in R. PERMA was specified as a second-order latent factor defined by its five first-order subscales, each measured by three items. Three latent predictors, growth, vigilant and visionary mindset, were modelled by three to five items. The structural part regressed PERMA on the three predictors. To account for shared item content, four theory-based residual correlations were allowed. For RQ3, the structural model from RQ2 will be expanded to incorporate resources and demands. These analyses are currently ongoing; therefore, no results are reported here. Conclusions, Expected Outcomes or Findings Teachers reported relatively high overall well-being (M = 7.19, SD = 1.39) alongside moderate perceived stress (M = 2.88, SD = 0.98). Stress and well-being were moderately negatively correlated (r = −.482, p < .001). RQ1. The two-factor model with free correlation showed an acceptable to good fit (CFI = .909, TLI = .900, RMSEA = .059, SRMR = .046). In comparison, the model with the fixed correlation showed a virtually identical fit (CFI = .909, TLI = .900, RMSEA = .059, SRMR = .047). The robust χ² difference test showed no significant change (Δχ²(1) = 1.03, p = .310), supporting the low empirical separability of PERMA and well-being in this sample. In contrast, the one-factor model fit the data significantly worse (CFI = .767, TLI = .748, RMSEA = .094, SRMR = .067). RQ2. The SEM showed acceptable fit (CFI = .919, TLI = .909, RMSEA = .058, SRMR = .056). Common for large samples, the Chi²-Test was significant (χ²(335) = 2503.86, p < .001). The second-order PERMA factor was strongly indicated by Positive Emotion and Meaning (λ = .96), Accomplishment, Engagement and Relationships (λ = .78 - .88) were somewhat lower. In the structural model, vigilant (β = .205, p < .001), visionary (β = .139, p = .010) and growth mindset (β = .109, p < .001) positively predicted PERMA, explaining 12.4% of variance. RQ3. We will test whether the three mindsets explain unique variance in well-being beyond teachers’ resources and demands (analyses ongoing). Overall, the findings suggest that teacher mindsets are positively related to well-being. While resources and demands remain central targets for organisational and policy action, mindset- could be addressed as an additional, malleable factor through professional development and school-based support.
